동기부여가 조직몰입 및 직무몰입, 직무만족에 미치는 영향에 관한 연구

A Study on the Influence of Motivation on Organizational Immersion, Job Immersion, and Job Satisfaction : Focused on Military Beginners

이 연구는 초급간부를 대상으로 동기부여가 조직몰입, 직무몰입, 직무만족에 정의 영향을 끼친다는 것을 실증분석을 통하여 규명하였다. 이를 통하여 초급간부를 대상으로 군 조직의 효율성을 재고하기 위하여 동기부여의 중요성을 강조하고 조직의 운용에 바람직한 방향을 제시하는데 도움이 될 것이다. 분석결과를 통하여 이 연구는 다음과 같은 시사점을 도출하는데 의의가 있다. 동기부여에 관한 기존 선행연구를 살펴보면 군 동기부여 자체에 관한 연구가 미비하였다. 또한 군 조직에서는 더욱이 연구가 소극적이었음을 알 수 있으며, 초급간부의 동기부여에 초점을 맞춘 사례가 없음을 선행연구를 통하여 알 수 있다. 따라서 이 연구는 초급간부를 대상으로 동기부여가 조직몰입, 직무몰입, 직무만족에 미치는 영향력을 규명하는데 의의가 있다. 그러나 이와 같은 시사점 외에도 연구의 한계점은 다음과 같다. 첫째, 실무적인 관점에서 어떤 변수들이 더큰 유인이 될지 알 수 없다는 한계가 있다. 둘째, 변수 선정에 있어서 한정된 변수를 활용하여 연구의 한계가 있다. 추후 연구에서는 변수의 구성요인을 다양하게 구성하여 더욱 자세한 연구를 기대할 수 있을 것이다. 셋째, 횡단면적 연구 방법을 적용하였기 때문에 시간의 경과에 따른 동기부여를 측정하는 것에는 제한이 있다.

This study identified through an empirical analysis that motivation affects the definition of organizational immersion, job immersion, and job satisfaction for beginner executives. This will help to emphasize the importance of motivation and provide a desirable direction for the operation of the organization to reconsider the efficiency of the military organization for the first-time officials. Through the analysis results, this study is meaningful in eliciting the following implications: If you look at the previous preceding research on motivation, there is little research on military motivation itself. In addition, military organizations can see that research has been passive, and that there are no cases where the focus has been on motivation of beginners. Therefore, this study is meaningful in identifying the influence of motivation on organizational immersion, job immersion, and job satisfaction for beginner executives. However, in addition to these implications, the study s limitations are as follows: First, from a practical point of view, there is a limit to which variables will be the greater contributors. Second, there is a limit to the study by utilizing limited variables in the selection of variables. In future studies, more detailed studies may be expected by varying the components of the variables. Third, since cross-sectional research methods have been applied, there is a limit to measuring motivation over time.
