조절초점이 직무범위에 미치는 영향: 정서적, 지속적 조직몰입을 중심으로

The Effect of Regulatory Focus on Job Scope: Effects of Affective Commitment and Continuance Commitment

본 연구는 조절초점이 조직몰입을 통하여 개인이 인지하는 직무범위에 어떤 영향을 미치는지 알아보고자 하는데 목적이 있다. 개인행동의 동기부여 성향인 조절초점을 향상초점과 예방초점의 두 변수로 조직몰입은 정서적 몰입과 지속적 몰입으로 설정하고 결과변수인 직무범위에 대한 영향을 검토하였다. 본 연구를 위한 자료는 국내 기업의 직장인을 대상으로 116명에게 설문을 통해 수집하였으며 수집된 자료는 Lisrel 8.80 프로그램을 활용하여 구조방정식모형으로 분석하였다. 분석 결과 주요 발견은 다음과 같다. 첫째, 이상적인 것에 대한 획득 및 성취를 중요시하는 향상초점이 강한 개인은 정서적 몰입의 증가시키며 실패 기피 및 손실 회피를 중요시 하는 예방초점의 성향이 있는 개인은 지속적 몰입을 증가시킨다는 것을 알 수 있었다. 둘째, 정서적 몰입은 개인이 인지하는 직무의 범위의 확대를 가져오지만 지속적 몰입은 직무범위 확대에 유의미한 영향을 미치지 않았다. 마지막으로 향상초점은 정서적 몰입을 통해 개인이 인지하는 직무범위를 확장에 부분 매개함을 밝혔다. 이와 같은 연구결과가 갖는 이론적 및 실천적 함의를 논의하고, 향후 연구방향을 제시했다.

The purpose of this study is to test the mediation effect on the relationship between regulatory focus and job scope. For this purpose, regulatory focus is defined promotion focus and prevention focus, organization commitment is defined affective commitment and continuance commitment and job scope is considered as consequent variables. Data were collected from 116 office workers with questionnaires and analyzed using structural equation modelling. This study found that promotion focus which is driven by a need for growth and development and is characterized by setting ideal and hoped-for goals has positive effects on affective commitment whereas prevention focus which is driven by the need to protect oneself from psychological harm and failure has positive effects on continuance commitment. And affective commitment expands one’s perceived job scope but continuance commitment has no significant effects on job scope; that affective commitment moderate the relationship between promotion focus and one’s perceived job scope. The theoretical and practical implications of these findings were discussed and the directions for future research were suggested.
