집합적 리더십이 구성원 민첩성에 미치는 영향

The Effect of Collective Leadership on Employee Agility: Focusing on the Mediating Effects of Outcome Expectancy

본 연구는 공군 간부를 대상으로 리더(대대장급 지휘관)의 집합적 리더십이 구성원 민첩성에 영향을 미치는 직접효과와 집합적 리더십이 결과 기대감을 경유하여 구성원 민첩성에 영향을 미치는 간접효과를 확인하고자 하였다. 본 연구에서는 동일방법편의(common method bias)를 최소화하기 위해 정서성(affectivity)을 팀 사이즈, 권력거리와 함께 통제변수로 채택하였으며, 공군 대대장급 지휘관과 함께 근무하는 간부를 대상으로 획득한 176부 중 168부를 분석에 사용하였다. 연구 결과, 집합적 리더십이 구성원 민첩성에 영향을 미치는 직접효과와 집합적 리더십이 결과 기대감을 경유하여 구성원 민첩성에 영향을 미치는 간접효과는 모두 유의한 것으로 나타났다. 연구 결과에 관한 이론적, 실무적 시사점을 논의하고 연구의 한계점과 향후 연구방향을 제시하였다.

This study verifies the mechanism for which the entrepreneurial orientation(EO) of CEOs at small-and-medium enterprises(SMEs) affects directly business performance and indirectly through the mediation of innovative behavior of organizational members. A survey was executed to the employees of various SMEs, and the samples were analyzed by PROCESS macro(Hayes, 2013). Prior to conducting the survey, a preliminary survey was reviewed by 9 HR experts, which improved the validity and reliability of the measurement tools. The common method bias was minimized by executing the survey in two separate parts with an one week interval; the first part of the survey measuring the all variables except the dependent variable, and the second part, only the dependent variable. Firm size, firm industry, and firm age were selected as control variables. The findings verified the positive direct effect of CEO’s EO on business performance. And, the mediating effect of innovative behavior of organizational members between EO and business performance was verified. These findings empirically verify the mechanism that the EO of CEOs at SMEs positively affects on business performance, mediated by innovative behavior of organizational members. The present study expands existing leadership research about sustainable business performance, and presents interesting theoretical and practical implications with the limitation of this research and suggestion for further studies.
