어린이집 영아반 복수담임교사의 근무환경과 심리적 소진의 관계에서 동료교사와의 갈등의 매개효과

The Mediating Effect of Conflicts with Fellow Teachers on the Relationship between the Working Environment and the Psychological Exhaustion of Team Teachers of 0 to 2-year-olds

이 연구는 어린이집 영아반 복수담임교사의 근무환경과 심리적 소진 간의 관계를 동료교사와의 갈등이 매개하는지를 검증하는데 목적이 있다. 이를 위해 어린이집에 근무중인 만 0, 1, 2세 복수담임교사 344명을 대상으로 질문지를 통한 조사를 실시하였다. 자료 분석은 편상관분석, Baron과 Kenny(1986)의 회귀분석을 활용한 매개효과검증 및 Sobel test를 이용하였다. 연구결과, 영아반 복수담임교사의 근무환경이 심리적 소진에 미치는 영향을 동료교사와의 갈등이 부분적으로 매개하고 있는 것으로 나타났다. 본 연구는 어린이집의 열악한 근무환경이 동료교사와의 갈등을 유발하여, 그로 인해 심리적 소진이 발생하는 매개경로를 밝혔다. 본 연구는 영아반 복수담임교사의 심리적 소진 예방 및 완화를 위해 지원적인 근무환경 형성 및 동료교사간 심리적 갈등 해소를 다루는 지원방안이 필요함을 시사한다.

The study aims to verify the mediating effect of conflicts with fellow teachers on the relationship between working environment and psychological exhaustion of team teachers of 0 to 2-year-olds in the childcare centers. To that end, a questionnaire survey was conducted on 344 teachers 0 to 2-year-olds working at childcare centers. Data analysis used partial correlation analysis, stepwise regression analysis by Baron and Kenny (1986), and Sobel test. Studies show that conflicts with fellow teachers are partially mediating the effects of working environment of team teachers of 0 to 2-year-olds on their psychological exhaustion. This means that the pathways through which poor working conditions in childcare centers caused conflicts with fellow teachers, resulting in their psychological exhaustion. This study suggests that support measures covering the formation of a supportive working environment and the resolution of psychological conflicts among fellow teachers are needed to prevent and mitigate psychological exhaustion of team teachers of 0 to 2-year-olds.
