본 연구는 공공기관 콜센터 상담원의 직무소진이 이직의도에 미치는 영향과 사회적 지원의 조절효과를실증분석하였다. 공공기관 콜센터에 근무하는 상담원 298명을 대상으로 실시한 설문조사 자료를 분석한결과, 상담원들의 직무소진, 특히 감정소진과 비인격화는 이직의도에 유의한 영향을 미치는 것으로 나타났다. 한편, 정서적 지원과 도구적 지원의 조절효과에 대한 분석결과, 감정소진 및 비인격화와 이직의도에 대한 영향관계에 유의한 조절효과를 보이지 않은 반면, 자아성취감 저하와 이직의도와의 관계에 있어서 유의한 조절효과를 보였다. 흥미롭게도, 사회적 지원은 자아성취감이 낮은 상담원들의 이직의도를 오히려 높이는 것으로 나타났다. 자아성취감 저하로 자신감과 자존감이 떨어져 직장을 옮길 엄두를 내지 못하고 어쩔수 없이 현재의 상황을 인내하고 있는 상담원들에게, 주변의 관심과 지지는 오히려 자신들의 부적응과 무능이 기정사실로 받아들여지고 있다는 부정적인 인식을 줄 수 있다. 연구결과는 상담원들에 대한 사회적지원의 확대 자체보다는 그들이 처한 상황에 대한 정확한 인식과 공감에 기반한 지원 제도의 설계 및 실행이라는 점을 시사한다.
This study empirically analyzed the effect of job burnout of public institution call center counselors on their turnover intentions and the moderating effect of social support. As a result of analyzing the survey data of 298 counselors working in public institution call centers, it was found that counselors job burnout, especially emotional exhaustion and depersonalization, had a significant effect on their turnover intentions. The results showed that social support had significant moderating effect on the relationship between declining self-achievement and turnover intention, having no significant moderating effect on the relationship between emotional exhaustion and depersonalization and turnover intention. Interestingly, social support was found to increase the turnover intention of counselors with low self-achievement. For the counselors who are inevitably enduring the current situation with the loss of self-esteem, the attention and support of the people around them may be recognized as acknowledging their maladaptation and incompetence. The results of the study suggest the design and implementation of support systems that is based on accurate recognition and empathy of their situation, rather than the unconditional expansion of social support for counselors.
