구조적 학습환경과 자율적 학습환경이 조직혁신성에 미치는 영향 분석

The Effects of Structured and Autonomous Learning Environments on Organizational Innovation: Focusing on the Mediating Structured Model of Knowledge Activities

본 연구의 목적은 조직의 학습환경을 구조적 학습환경과 자율적 학습환경으로 조작적으로 정의하여 이들과 지식활동(지식창출활동, 지식공유활동), 조직혁신성 간의 구조적 관계를 실증적으로 분석하는 것이다. 자료수집을 위해 국내 30개 대기업에 360부의 설문지를 배포하여 352부를 회수하였다. 이 중 불성실한 응답을 제외한 최종 337부의 응답 자료를 구조모형으로 분석하였다. 연구결과, 구성원이 인식하는 조직의 구조적 학습환경과 자율적 학습환경은 모두 지식창출활동과 지식공유활동에 정적인 영향을 주는 것으로 나타났다. 지식창출활동은 조직혁신성에 정적인 영향을 주었으며, 지식공유활동은 지식창출활동을 완전매개하여 조직혁신성에 정적인 영향을 주는 것으로 나타났다. 또한, 자율적 학습환경은 각 지식활동에 대한 영향뿐 아니라 조직혁신성에 대한 간접효과 역시 상대적으로 더 큰 것으로 확인되었다. 본 연구결과는 대기업의 조직혁신성을 증진하기 위해서는 구조적 학습환경을 조성하는 것도 필요하지만, 구성원 주도의 업무수행과 구성원 간 상호작용 과정에서 학습이 이뤄지는 자율적 학습환경을 조성하는 것이 더욱 중요하다는 것을 시사한다. 또한, 단순한 지식공유를 넘어 이를 지식창출과 연계한 운영을 통해 조직혁신성을 높일 수 있음을 의미한다.

The purpose of this study is to identify the structural relationship between the two distinct types of learning environments, knowledge activities (knowledge creation activities, KCA; knowledge sharing activities, KSA), and organizational innovation (OI). Based on previous literature, the learning environments were classified into a structured learning environment (SLE) and an autonomous learning environment (ALE) and subsequently the hypothesized model was developed. Data was collected from 30 firms and 337 respondents were analyzed to test the structural hypothesized model. The results show both the SLE and ALE in organizations have positive effects on KCA and KSA. KCA showed a positive effect on OI, and KSA positively affected OI through complete mediation of KCA. In addition, it was found that the ALE also has a relatively higher indirect effect on OI. The findings suggest that the ALE play a more important role in promoting the OI than SLE, although SLE steadily contributes toward OI. Moreover, it also implies that KCA is a critical mediating variable to enhance the OI.
