여성 체육교사의 젠더 고정관념과 역할갈등, 직무 소진 및 만족의 관계

Relationship of Gender Stereotypes, Role Conflict, Job Burnout, and Job Satisfaction among Female Physical Education Teachers

이 연구의 목적은 여성 체육 교사의 젠더 고정관념과 역할갈등, 소진, 직무 만족의 관계를 검증하는 것이다. 연구 목적을 달성하기 위해 2019년 9~10월 전국의 여성 체육교사 320명을 대상으로 온라인 설문 조사를 실시하였다. 설문 조사를 통하여 확보한 자료를 활용하여 빈도 분석, 신뢰도 분석, 확인적 요인 분석, 타당도 분석, 기술 통계 분석 및 경로 분석을 실시하였다. 이러한 절차를 거쳐 다음과 같은 결과를 도출하였다. 첫째, 젠더 고정관념은 역할갈등에 정(+)적인 영향을 주는 것으로 나타났다. 둘째, 젠더 고정관념은 직무 소진에 영향을 주지 않는 것으로 나타났다. 셋째, 젠더 고정관념은 직무 만족에 영향을 주지 않는 것으로 나타났다. 넷째, 역할갈등은 직무 소진에 정(+)적인 영향을 주는 것으로 나타났다. 다섯째, 젠더 역할갈등은 직무 만족에 영향을 주지 않는 것으로 나타났다. 여섯째, 직무 소진은 직무 만족에 부(-)적인 영향을 주는 것으로 나타났다. 연구를 수행하는 과정과 결과를 통해 학교 내에서 암묵적으로 남성적 이미지와 역할을 강요받는 여성 체육 교사의 어려운 점을 파악할 수 있었고, 이는 교직에 대한 열정을 소진시킴과 동시에 만족감을 떨어뜨리는 것을 알 수 있었다. 여성 체육 교사의 직무 상 어려운 점을 제시하였고, 이에 대한 해결책이 필요함을 강조하였다.

The goal of this study is to empirically examine how gender stereotypes, role conflict, job burnout, and job satisfaction are related among female physical education teachers. For this purpose, we surveyed 320 female physical education teachers in Korea from September to October 2019. These data were used to conduct a frequency analysis, descriptive statistics analysis, reliability analysis, validity analysis, confirmatory factor analysis, and path analysis. Through these analyses, we derived the following results: First, gender stereotypes had a positive effect on role conflict. Second, gender stereotypes had no effect on job burnout. Third, gender stereotypes had no effect on job satisfaction. Fourth, role conflict had a positive effect on job burnout. Fifth, role conflict had no effect on job satisfaction. Finally, sixth, job burnout had a negative effect on job satisfaction. Based on these results, we were able to identify the difficulties faced by female physical education teachers, who are pressured to take on masculine images and roles, and that these factors were detrimental to their passion for teaching and job satisfaction. As such, we emphasized some of the occupational difficulties faced by female physical education teachers and presented the need to address these issues.
