내부 프로세스 역량의 선행변수와 결과변수에 관한 연구

A Study on Examining the Antecedents and Consequences of Perceived Organization Competence

조직의 내부 프로세스 역량(perceived organization competence)은 기업의 경쟁력을 결정짓는 핵심요인이다. 본 연구의 목적은 내부 프로세스 역량에 영향을 주는 선행변수 및 이들의 후행 변수들을 도출해냄으로써 기업경영에 실무적 시사점을 제공하는 것이었다. 이론적 문헌 분석을 토대로 내부 프로세스 역량에 영향을 주는 3개의 선행변수 및 3개의 후행변수들이 도출되었으며, 이들 간의 이론적 인과관계에 근거하여 8개의 연구 가설들이 도출되었다. 제시된 연구 가설들은 제4차 인적자본기업패널(human capital corporate panel; HCCP)을 통해 수집된 자료 중 800명의 근로자들의 응답을 활용하여 검증되었다. 확인적 요인분석 및 구조방정식 모형분석이 실시되었으며, 데이터 분석결과, (1) 효율적인 교육훈련, (2) 원활한 사내 커뮤니케이션, (3) 인재 우대정책이 조직의 내부 프로세스 역량을 강화한다는 것이 밝혀졌다. 또한, 조직의 내부 프로세스 역량은 (1) 대고객 경쟁력을 향상시키며, (2) 근로자의 조직몰입을 형성하는 역할을 한다는 것이 밝혀졌다. 지각된 내부 프로세스 역량은, 3개의 선행변수와 직무만족간의 관계에서 완전 매개효과를 나타내는 것으로 확인되었다. 마지막으로 데이터 분석결과를 바탕으로 하여 이론적/실무적 시사점들이 논의되었다.

Perceived organization competence plays a critical role in enhancing a company s business competitiveness. The purpose of this research was examining the antecedents and consequences of perceived organization competence, thus providing practical implications for companies. Based on a literature review, three theoretical antecedents and three theoretical consequences were derived. Also, based on the theoretical relationships between the derived concepts, the potential hypotheses were derived. The proposed hypotheses were testing using the data collected via the human capital corporate panel. Usable responses collected from 800 employees were used for the data analysis. Data analysis results indicate that (1) training effectiveness, (2) organizational communication effectiveness, and (3) talent management enhance perceived organization competence. In addition, perceived organization competence positively influences (1) customer response capability and (2) job satisfaction, thus creating employee s organizational commitment. Based on the findings, theoretical/managerial implications were discussed. This study concludes with its implications and challenges as well as the directions for further research.
