직무스트레스 요인이 이직의도에 미치는 영향

Influence of Job Stressors of Turnover Intention: Moderated Mediation Effect of Recovery behaviors and Burnout

본 연구는 직무스트레스 요인이 이직의도에 영향을 미치는 과정에 있어 좀 더 설명 가능한 변인들의 존재를 확인하기 위해서 직무소진과 회복행동의 역할에 대해서 확인하고자 하였다. 이를 위하여 478명의 다양한 연령, 직군, 직급의 직장인을 대상으로 설문지 방법을 통하여 연구를 진행하였다. 우선 직무스트레스는 회복행동과는 부적인 상관, 직무소진 및 이직의도와는 정적인 상관을 보이는 것으로 나타났다. 성별, 직급, 연령을 통제한 후 분석을 진행하였으며, 직무스트레스와 이직의도와의 관계에서 직무소진은 부분적인 매개효과를 보이는 것으로 나타났다. 그리고 회복행동은 직무스트레스와 직무소진 사이에서 조절효과를 보이며, 직무스트레스-직무소진-이직의도의 매개과정에서도 조절효과를 나타내는 것으로 나타났다. 하지만 조절변인인 회복행동의 경우 이직의도에 대한 조절된 매개효과에서 예상했던 것과는 다소 다른 연구결과를 보였는데, 이는 회복행동을 연구주제로 선정하는 경우 설문지법을 활용하기보다는 시간적인 차이를 두어 실제 행동의 변화를 통해 효과를 파악하는 종단적인 연구방법을 활용하는 것이 더 적합하다는 것을 의미한다. 조절된 매개효과의 검증을 위해서는 SPSS PROCESS Macro(v.2.16)를 이용하여 분석을 실시하였으며, 연구의 문제점 및 의미는 결론 및 논의 부분에서 기술되었다.

This study aims to verify, firstly the mediating effect of burnout on the relationship between job stressors and turnover intention, and secondly the moderated mediating effect of recovery behaviors and burnout in the process of ‘job stressors - burnout - turnover intention’. For the purpose of the study, a total of 478 workers completed a survey including measures of job stressors, burnout, turnover intention, and recovery behavior. Intercorrelation matrix showed that job stressors have significant negative correlations with recovery behaviors and positive correlations with burnout and turnover intention. After controlling three independent variables gender, age and position, statistical analysis for main variables of this study was conducted. Mediation effect of burnout between job stressors and turnover intention, moderation effect between job stressors and burnout, and moderated mediation effect of recovery behaviors and burnout all demonstrated significant results. Nevertheless, the results of moderated mediating effect of ‘recovery behaviors’ are somewhat contrary to those expected, which might mean that longitudinal study is more appropriate one than self-report questionnaire method for the study of recovery behavior. For verification of moderated mediation effect, SPSS PROCESS Macro(v.2.16) was used. Problems and the implications for future research were discussed.
