호텔 기업의 변혁적, 거래적, 서번트 리더십이 직무만족과 이직의도에 미치는 영향

The Effects of Transformational, Transactional and Servant Leadership on the Job Satisfaction in the Hotel Industry

본 연구는 낮은 직무만족 및 높은 이직율 등 인사관리에 어려움을 겪고 있는 호텔기업을 대상으로 호텔 상사의 리더십 발휘가 직무만족과 이직의도에 어떠한 영향을 미치는 지를 조사하였다. 이러한 연구의도에 따라 3개의 리더십유형(변혁적, 거래적, 서번트 리더십)이 직무만족에 미치는 영향을 비교하고자 하였다. 조사는 2011년 10월 17일부터 10월 30일까지에 걸쳐 부산지역의 호텔 직원을 대상으로 실시되었다. 리더십이 직무만족에 미치는 영향에 대한 회귀분석결과, 변혁적 리더십과 서번트 리더십은 직무만족에 정(+)의 영향을 미치는 것으로 나타났으나, 거래적 리더십은 직무만족에 유의한 영향을 미치지 않는 것으로 나타났다. 또한 리더십과 이직의도간의 관계 분석에서 변혁적 리더십과 서버트리더십은 이직의도에 부(-)의 영향을 미치는 것으로 나타났으나, 거래덕 리더십은 이직의도에 유의한 영향을 미치지 않는 것으로 나타났다. 마지막으로 직무만족은 이직의도에 부(-)의 영향을 미치는 것으로 나타났다.

The aim of this study was to examine how employee job satisfaction is affected by each of transformational leadership, transactional leadership, and servant leadership which has recently emerged and actively trained. To achieve this goal, 223 valid copies of questionnaire collected from employees in four hotels in Busan, Korea from October 17 to 30, 2011 were used to analyze the data by utilizing SPSS 12.0 package program. Frequency analysis, factor analysis and reliability analysis were conducted and then multiple regression analysis was conducted by setting gender, length of work experience and type of employment as control variables. In findings, the explanatory power of the model, measured by R² was 0.623 and transformational leadership (standardized coefficient = 0.596, p<0.05) and servant leadership (standardized coefficient = 0.243, p<0.05) were found to have significant positive influence on employee job satisfaction. On the contrary, transactional leadership was found not to have significant positive effect on employee job satisfaction. Research findings indicate that transformational leadership and servant leadership need to be exerted, with the former being a more strategic factor.
