원장의 윤리적 리더십이 영아권리존중보육에 미치는 영향에 대한 교사소진의 매개효과

Mediating Effects of Teacher’s Burnout on the Relationship between Directors’ Ethical Leadership and Caregiving Based on Infant Rights

본 연구는 영아교사의 개인변인에 따른 교사소진의 차이와 원장의 윤리적 리더십, 영아권리존중보육, 교사소진의 관계를 규명하기 위해 실시되었다. 전국의 어린이집에 재직 중인 448명의 영아교사를 대상으로 설문지를 통한 조사를 실시하였는데, 원장의 윤리적 리더십 질문지, 영아권리존중보육 질문지, 교사소진 질문지를 사용하였다. 결과 처리를 위해 빈도분석, 신뢰도 검증, t검증, ANOVA 검증, Scheffé의 사후검증, Pearson의 적률상관분석, 위계적 회귀분석을 실시하였다. 연구결과 첫째, 영아교사의 소진은 월보수, 기관유형, 연령, 하루 근무 시간, 결혼 유무에 따라 차이가 있었고, 학력과 경력에 따른 차이는 없었다. 둘째, 원장의 윤리적 리더십은 영아권리존중보육에 정적인 영향을 미쳤으며, 교사소진에 의해 부분 매개되고 있었다. 본 연구결과를 통해 원장의 윤리적 리더십 발휘와 영아교사의 소진 감소, 영아권리존중보육의 실현에 대한 중요성을 인식하는 것과 지원방안에 대한 모색을 하는데 기초정보를 제공할 수 있다.

This study was conducted to investigate the relationship between the director s ethical leadership, caregiving based on infants right, and teacher burnout, and to identify differences in teacher burnout according to individual variables of infant teachers. Surveys were conducted through questionnaires on 448 infant teachers working in daycare centers across the country, and director s ethical leadership questionnaire(Min, Kyoung Youn, 2017), caregiving based on infants right questionnaire(Kim, Jin Sook, 2010), teacher s burnout questionnaire(Kim, Hye Kyeong, 2011) was used. Frequency analysis, reliability test, t-test, ANOVA test, Scheff? s post-test, Pearson s probability correlation analysis, and hierarchical regression analysis were performed to analyze the results of the survey. As a result of the study, first, there was a difference in the burnout of infant teachers according to monthly salary, institution type, age, working hours per day, and marital status, but there was no difference according to academic background and career. Second, the director s ethical leadership had a positive influence on caregiving based on infants rights, and the influence was partially mediated by teacher s burnout. Through the results of this study, it is possible to provide basic information to realize the ethical leadership of the director, to reduce the burnout of infant teachers, to recognize the importance of realizing caregiving based on infants rights, and to seek ways to support them.
