중소 제조기업의 스마트공장 활성화를 위한 조직지원인식이 조직 구성원의 혁신행동에 미치는 영향

The Effect of the Organizational Support for the Smart Factories on the Innovative Behavior in Korean SMEs

국내 중소 제조기업의 스마트공장 활성화를 위해 전문인력 확보가 이루어져야 하지만 외부로부 터의 전문인력 유입이 어렵기 때문에 내부적인 학습 인프라 구축을 위해 기업에 대한 조직지원인식, 스마트공장 활성화를 위한 학습지향성 그리고 스마트공장과 관련된 지식을 활용하는 혁신행 동이 필요하다. 따라서 본 연구는 기업에 대한 수단적 조직지원인식과 정서적 조직지원인식이 스마트공장에 대한 조직의 학습지향성의 구성요소인 학습몰입, 비전공유 그리고 개방성에 어떠한 영향을 미치는지 또한 학습지향성의 각 구성요소가 조직 구성원의 스마트공장 관련 혁신행동에 어떠한 영향을 미치는지에 대해 실증적으로 분석하였다. 본 연구의 분석 결과는 다음과 같다. 첫째, 수단적 조직지원인식과 정서적 조직지원인식 모두 학습몰입, 비전공유, 개방성에 정(+)의 영향을 미치는 것으로 나타났다. 둘째, 비전공유, 개방성은 조직 구성원의 스마트공장 관련 혁신행동에 정(+)의 영향을 미쳤으나, 학습몰입은 혁신행동에 영향을 미치지 않는 것으로 나타났다. 이와 같은 결과를 바탕으로 본 연구에서는 다음과 같은 의의를 제시할 수 있다. 스마트공장 활성화를 위한 혁신행동에 비전공유, 개방성이 영향을 미치는 것을 확인하였기 때문에 조직의 의사 소통과 스마트공장 활성화에 대한 수용적인 태도가 중요하다. 또한 비전공유, 개방성에 수단적ㆍ정서적 조직지원인식이 모두 영향을 미치는 것으로 나타났기 때문에 스마트공장 활성화를 원하는 기업의 입장의 상황에서의 적절한 지원을 이루는 것이 중요하다는 것을 확인할 수 있었다.

It is necessary to secure professionals to revitalize smart factories of SME, but it is difficult to attract professionals from outside. So in order to build an internal learning infrastructure, it is necessary to Perceived Organizational Support, learning orientation, innovative behavior. Accordingly, this study empirically analyzed how the instrumental support and emotional support affect commitment to learning, shared vision and open-mindedness, which are elements of the learning orientation. In addition, we analyze how each sub-component of learning orientation affects the innovative behaviors of organizational members. The analysis results of this study are as follows. First, both the instrumental support and emotional support have been shown to have a positive impact on commitment to learning, shared vision, and open-mindedness. Second, shared vision and open-mindedness have had a positive impact on innovative behavior of organizational members, but commitment to learning has not been shown to affect innovative behavior. Finally, this study suggests the following implications. Because shared vision and open-mindedness have been identified, acceptable attitudes to communication and smart factory activation was important. In addition, since instrumental support and emotional support affected shared vision and open-mindedness, it is important to provide appropriate support for the company’s position that wants to revitalize smart factories.
