사회적 자본의 관점에서 본 어린이집 교사의 효능감 영향요인

Factors Influencing the Effectiveness of Teachers in Daycare Centers from a Social Perspective

본 연구는 어린이집에 근무하면서 교사들이 동료교사와 학부모, 원장과 관계를 형성 및 유지하는 과정에서 교사의 효능감에 영향을 주는 요소를 이해하며 시사점을 제공하기 위하여 어린이집 교사 15명을 연구참여자로 선정하여 FGI를 실시하여 자료를 수집 및 분석하였다. 연구결과, 어린이집 교사의 사회적 자본은 대화와 소통, 존중하는 조직 문화, 기관 운영에 대한 일방적 진행, 아동의 성장이란 공통된 보육 목표와 관련이 있었다. 사회적 자본의 관점에서 본 교사의 효능감 영향요인은 아동과의 상호작용, 동료교사의 격려와 지지와 관련이 있는 것으로 나타났다. 연구 결과를 바탕으로 어린이집 교사의 효능감을 향상하기 위한 방안은 멘토 교사의 수업 토론과 공유, 동료교사와 정서적 공감을 위한 프로그램 실시, 교사와 학부모를 위한 마음 교육프로그램 개발, 진솔한 소통의 장이 도출되었다. 결론적으로 사회적 자본의 관점에서 어린이집 교사의 효능감을 높이기 위해선 무엇보다도 구성원과 의미 있는 소통을 중요하게 여겨야 할 것이며, 상호 이해와 배려하는 태도를 함양하고 서로의 입장과 관점을 존중해주는 시각의 변화가 필요하다.

This study selects 15 teachers who are working at daycare centers as research participants by using conducted FGI in order to collect and analyze data to identify factors that affect the effectiveness of teachers and provide implications in the process of forming and maintaining relationships with fellow teachers, parents and directors. According to the study, the social capital of daycare center teachers was related to common childcare goals such as dialogue, communication, respectful organizational culture, unilateral progress in system operation and child growth. From the perspective of social capital, the effectiveness factors of teachers were found to be related to interactions with children, encouragement and support from the perspective of social capital. Based on the results of the study, measures to improve the effectiveness of daycare center teachers were prepared to discuss and share classes with mentor teachers, implement emotional empathy programs with fellow teachers, develop mind education programs for teachers, parents and truthful communication. In conclusion, in order to increase the effectiveness of daycare center teachers in terms of social capital, meaningful communication with members should be considered more important thing than anything else. In the otherhand, changes in perspectives that foster mutual understanding and consideration are needed.
