Examining the Impact of Training and Development on Health Workers’ Performance and Motivation in Ghana

교육훈련이 가나 보건종사자의 성과 및 동기부여에 미치는 영향 분석

연구목적: 이 연구의 목적은 교육훈련과 개발이 가나 보건종사자들의 성과와 동기부여에 미치는 영향에 대한 경험적 증거를 제공함으로써 관련 연구의 심화에 기여하는데 있다. 연구의 중요성: 이 연구는 보건정책 입안자와 관리자가 혁신적인 교육훈련과 개발 프로그램에 대한 투자의 우선순위를 정하는데 유용하게 활용될 것이고, 가나 전체 보건 서비스의 품질을 개선하기 위한 정부의 정책적 개입을 강화하는데 중요한 논거가 될 것이다. 연구방법론: 이 연구는 가나의 공공 및 민간 의료 시설에서 근무하는 137 명의 보건종사자를 대상으로 한 설문조사방법을 사용했다. 설문조사는 참가자 선택을 위해 편의적 샘플링 기법을 활용하였으며, 통계 소프트웨어 패키지 Stata 16을 사용하여 데이터를 분석하고 회귀분석방법을 사용했다. 연구결과: 이 연구는 교육훈련과 개발이 보건종사자의 동기부여에 긍정적인 영향을 미친다는 것을 발견했다. 그리고 교육훈련과 개발이 보건종사자의 성과에도 큰 영향을 끼쳤다는 결과가 나왔다. 그러나 중재 변수로서의 동기부여가 교육훈련과 성과 간의 관계에 직접적인 영향을 미친다는 결과는 발견하지 못했다. 결론 및 시사점: 보건종사자는 보건의료 서비스의 가장 소중한 인적 자산이다. 보건위기를 맞고 있는 시점에서 보건종사자에게 요구되는 역량을 지속적으로 개발하는 것이 무엇보다 중요하다. 보건인력이 학교기관의 정식교육을 받는 것 외에 지속적으로 직무 교육훈련을 받아야 한다. 왜냐하면 가나와 같은 개발도상국이 급변하는 직무세계에 효과적으로 대처하기 위해서는 교육훈련과 개발이 시급하게 필요하기 때문이다.

Purpose: This study examines the impact of training and development on performance and motivation among health workers in Ghana. Originality: This study suggests that health policymakers and managers should prioritize investments in innovative training and development programs and upscale existing interventions to improve the overall quality of health care delivery in Ghana. Methodology: A cross-sectional survey was conducted. A convenience sampling technique was adopted to select 137 health workers in public and private health facilities in Ghana. A regression model was used for data analysis. Result: The results show that training and development significantly influenced health workers’ performance and motivation. Moreover, motivation, as a moderator variable, had no effect on the relationships among training, development, and employee performance. Conclusions and Implication: The findings show that health workers are the greatest assets of any health facility and service; therefore, to ensure that they are updated with the requisite competencies is crucial during health crises. There is an urgent need for the health workforce to undergo continuous job training and development to cope with the ever-changing work in developing countries, in addition to receiving formal education from schools.
