Conflict in groups is an unnecessary evil which has to be happened. Because members in a group must compete with others within limited resources to reach their goals. Theorists have differed about whether it is harmful or beneficial to organizations. And Empirical researches on the effect of conflicts on performances in groups show that conflict can be beneficial as well as detrimental. We must receive this apparent contradiction in past research and develop a comprehensive theory. To search the relation between conflicts and performance, one should classify the oppositions from previous studies in orderly and make a synthesis from it. By this, this thesis will clarify type of conflict that affects to a group function reversely or properly with the proposition that the relation vary with its circumstances. So, this research purposes to derive the group rules from classified circumstances that define the relation between conflicts and performances. To do this, one will establish and verify the thesis that the relation between conflicts and performances is defined by types of conflict, nature of task, interdependence of task, and group norms about conflict. The hypotheses tested in this research can be helpful to understand and manage the effects of conflict on performance in groups.
