윤리적 리더십이 보육교사의 회복탄력성에 미치는 영향

The Effect of the Perceived Childcare Center Director’s Ethical Leadership on the Childcare Teacher’s Resiliency: The Mediation Effects of the Childcare Teacher’s Self-efficacy and Optimism

본 연구에서는 어린이집 원장의 윤리적 리더십이 보육교사의 긍정조직행동에 미치는 영향을 분석하고 정책적 시사점을 논의하고자 하였다. 이를 위해 보육교사가 지각한 어린이집 원장의 윤리적 리더십이 교사의 긍정조직행동 요인인 자기효능감, 낙관주의, 회복탄력성에 미치는 구조적 영향관계를 분석하였다. 이를 위해 수도권 지역 어린이집에 근무하는 보육교사를 대상으로 설문조사를 실시하고 가설을 검증하였다. 가설검증 결과, 어린이집 원장의 윤리적 리더십은 보육교사의 자기효능감과 낙관주의에 유의한 정(+)의 영향을 미치는 것으로 분석되었다. 윤리적 리더십과 자기효능감, 낙관주의는 회복탄력성에 긍정적인 영향을 미치는 것으로 분석되었다. 어린이집 원장의 윤리적 리더십과 보육교사의 회복탄력성의 관계에서 교사의 자기효능감 및 낙관주의는 유의한 매개효과를 가지는 것으로 분석되었다. 이러한 분석결과를 토대로 본 연구에서는 보육교사의 긍정조직행동 향상을 위한 이론적･정책적 시사점을 제시하였다.

The purposes of this study are to analyze the effects of ethical leadership on the positive organizational behavior(POB) and to discuss the theoretical and practical implications. This study analyzed the structural relationship between ethical leadership and positive organizational behaviors in which the self-efficacy, optimism, resiliency. The Present study conducted a survey to childcare teachers who were working childcare center in metropolitan. The result showed that ethical leadership had positive effects on the childcare teacher’s self-efficacy and optimism. The ethical leadership, self-efficacy and optimism had positive effect on the resiliency. This study found that ethical leadership had an indirect effect on the resiliency via the self-efficacy and optimism. Based on the results, this study suggested the theoretical and practical implications to enhance the childcare-center Director’s ethical leadership for improving childcare teachers’ positive organizational behavior.
