어린이집 보조교사 제도에 대한 여러 시각과 활성화 방안에 관한 질적 연구

The qualitative research on diverse viewpoints about and an activation plan for the assistant teacher system of daycare center

목적 본 연구는 어린이집 원장, 담임교사, 보조교사의 시각에서 보조교사 업무를 살펴봄으로써 보조교사 제도 활성화 방안을 제시하였다. 본 연구는 원장이나 담임교사와 보조교사 사이의 시각차를 줄이는 데 초점을 두는 만큼 원장, 담임교사, 보조교사 각각이 바라보는 보조교사 업무를 살펴보았다. 방법 경기지역의 어린이집에 근무하는 원장 5명, 담임교사 5명, 보조교사 5명 등 총 15명이 본 연구에 참여하였다. 자료는 2020년 10월부터 12월까지 총 3개월 동안 인터뷰를 통해 수집되었으며, 반복적 비교분석법으로 분석되었다. 결과 원장은 보조교사 제도에 대해 매우 긍정적으로, 담임교사는 긍정과 부정이 반반으로, 보조교사는 다소 부정적으로 바라보는 것으로 나타났다. 이러한 시각차를 극복하고 보조교사 제도가 활성화하려면 우선 교사교육이 강화되어야 한다. 특히 기관의 특성을 반영한 구체적인 교사교육이 필요한데, 왜냐하면 기관마다 유형이나 규모, 지역, 교육프로그램 등이 다르기 때문이다. 이처럼 어린이집이 다양하게 운영되는 만큼 보조교사 역시 기관이 자율적으로 근무시간과 인원 등을 정하는 것이 요구된다. 결론 보조교사 제도 활성화를 위해 각 기관이 자신의 특성에 맞게 자율적으로 보조교사의 수와 근무시간, 교육내용 등을 정하도록 보조교사 제도가 바뀌어야 한다.

Objectives The purpose of this study was to suggest an activation plan for the assistant teacher system of daycare center by examining assistant teacher’s work from the viewpoints of director, class teacher, and assistant teacher. This study intended to examine the viewpoints of director, class teacher, and assistant teacher about assistant teacher’s work, because this study focused on decreasing the difference in viewpoints among director, class teacher, and assistant teacher. Methods Participants were 5 directors, 5 class teachers, and 5 assistant teachers of daycare centers in Gyeonggi Province. Data were collected through interview during three months from October to December in 2020, and analyzed using a constant comparison method. Results The results of this study showed that directors considered an assistant teacher system as a very positive one, class teachers as a positive or a negative one, and assistant teachers as a little negative one. In order to activate the assistant teacher system by overcoming the difference in viewpoints, teacher training should be strengthened first. In particular, teacher training reflecting the characteristics of an institution should be operated, because each institution was very different in terms of type, size, area, education program, and so on. As daycare centers were operating differently, it required that each institution would decide autonomically the number, duty hours, and educational contents of assistant teachers. Conclusions This study demanded that the assistant teacher system should be changed in order for each daycare center to decide autonomically the number, duty hours, and educational contents of assistant teachers.
