진성리더십과 사회적 자본이 조직몰입에 미치는 영향

The Influence of Authentic Leadership and Social Capital on Organizational Commitment

본 연구는 진성리더십과 사회적 자본이 학교 구성원의 조직몰입에 미치는 영향에 대하여 살펴보았다. 리더십에 관한 많은 연구들이 이루어졌지만 중등 학교장의 진성리더십에 대한 연구는 초등 대상에 비하여 많지 않은 편이다. 또한 신뢰 또는 긍정심리자본에 대한 연구에 비하여 사회적 자본의 매개효과에 대한 연구 역시 많지 않다. 따라서 학교장의 진성리더십과 사회적 자본이 각각 조직몰입에 미치는 영향을 분석하고 사회적 자본이 진성리더십과 조직몰입 간의 관계에 미치는 매개효과를 검증하고자 하였다. 분석 결과는 다음과 같다. 첫째, 진성리더십과 사회적 자본은 각각 모두 조직몰입에 유의한 정(+)의 영향을 미치는 것으로 나타났다. 둘째, 진성리더십과 조직몰입 간의 관계에서 사회적 자본의 매개효과가 있는 것으로 나타났다. 이러한 분석 결과에 근거하여 학교장의 양성과정과 현직자 교육훈련에 진성리더십을 포함하고, 신뢰의 제고나 네트워크의 강화 등 사회적 자본의 증대를 통한 조직몰입 방안에 관한 정책적 시사점을 논의하였다.

This study examines the influence of authentic leadership and social capital on organizational commitment of school members. Although many studies on leadership have been conducted, there are few studies on the authentic leadership of secondary school principals compared to elementary school subjects. Also, there are not many studies on the mediating effect of social capital compared to the research on trust or positive psychological capital. Therefore, the purpose of this study was to analyze the influence of principal s authentic leadership and social capital on organizational commitment, respectively, and to verify the mediating effect of social capital on the relationship between authentic leadership and organizational commitment. The analysis results are as follows. First, it was found that both authentic leadership and social capital had a significant positive (+) effect on organizational commitment. Second, it was found that there is a mediating effect of social capital in the relationship between authentic leadership and organizational commitment. Based on this analysis result, it can be seen the need to include authentic leadership in the training process of principals and the education and training of incumbents. In addition, policy implications for organizational commitment can be obtained by increasing social capital, such as enhancement of trust or expanding networks.
