호텔직원의 팔로워십이 서비스회복의도에 미치는 영향

The Effect of Hotel Employee’s Followership on Service Recovery Intention: Focused on the Mediating Effect of Psychological Ownership

본 연구는 호텔직원의 팔로워십과 서비스회복의도와의 관계를 파악하고, 이 관계에서 심리적 주인의식의 매개역할을 살펴보고자 하였다. 자료의 수집은 서울소재 5성급 호텔 직원을 대상으로 이루어졌으며, SPSS룰 이용하여 빈도분석, 신뢰도 분석, 탐색적 요인분석을 실시하였고 구성성분의 영향관계를 파악하기 위해 다중회귀분석과 매개회귀분석기법을 실시하여 분석하였다. 분석의 결과는 다음과 같다. 첫째, 직원의 팔로워십의 하부 구성개념 중 모범형과 실무형은 서비스회복의도에 정(+)의 유의한 영향을 미치는 것으로 나타났으나 순응형과 소외형은 유의한 영향을 미치지 않았다. 둘째, 호텔 직원의 심리적 주인의식은 직원의 팔로워십 유형 중 모범형, 실무형과 서비스회복의도의 관계에서 매개효과가 있는 것으로 나타났다. 본 연구는 조직에 대한 심리적 주인의식을 높이기 위한 방안을 제안하였으며, 호텔 직원의 팔로워십과 서비스회복의도의 관계에서 심리적 주인의식의 매개효과를 강조하였다

The purpose of this study is to identify the relationships between followership with hotel employees and service recovery intention and the mediating effect of psychological ownership between them. Data were collected from the employees of deluxe hotel in Seoul. The study analyzed the frequency analysis, exploratory factor analysis with SPSS. To analyze the relationships among dimensions and to identify the mediating effect of job satisfaction between personality and customer orientation, two hypotheses were examined with multiple regression analysis and three-step mediated regression analysis. Test results are as follows: First, effective followers and pragmatist followers of followership have a significant impact on service recovery intention, but conformist followers and alinated followers did not have a significant effect. Second, psychological ownership behavior of hotel employees were found to have mediated effects on the relationship between effective followers, pragmatist followers of followership and service recovery intention. The study suggested ways to enhance the sense of psychological ownership in the organization. It also emphasized the mediating effect of psychological ownership between personality traits and organizational citizen behavior.
