유아교육기관 원장의 공감능력과 코칭리더십이 교사의 역할수행능력과 직무스트레스에 미치는 영향에 관한 연구

A Study on the Effects of Empathy and Coaching Leadership of Early Childhood Education Instructors on Teacher s Role Performance and Job Stress

본 연구는 유아교육기관 원장의 공감능력과 코칭리더십이 교사의 역할수행능력과 직무스트레스에 미치는 영향을 알아보고자 하였다. 이를 위해서 경기지역의 유아교육기관에 근무하고 있는 교사 300명을 대상으로 설문 조사를 실시하여 총 258부를 최종분석에 사용하였다. 수집된 자료는 SPSS 22.0과 AMOS 22.0.을 사용하여 SEM 구조방정식 모형을 활용하였다. 실증분석결과는 다음과 같다. 첫째, 유아교육기관 원장의 공감능력과 코칭리더십 간에는 통계적으로 유의미한 정적 상관관계를 보였고, 하위 변인인 인지적 공감과 교사의 역할수행능력에도 통계적으로 유의미한 상관관계가 있는 것으로 밝혀졌다. 둘째, 부트스트래핑을 통한 매개효과 검증에서 코칭리더십을 통한 인지적 공감은 역할수행능력에 유의한 영향을 미치는 것으로 나타났으며, 셋째, 교사의 인구학적 특성에 따라 결혼 유무, 경력에 따라 교사의 역할수행능력과 직무스트레스에 조절효과를 알아본 결과 결혼 유무에 따라 통계적으로 유의미한 차이가 없었으며 교사의 경력은 통계적으로 유의미한 차이가 나타났다. 본 연구를 통해 유아교육기관 원장의 공감능력의 필요성을 제시하고, 교사의 역할수행 능력에 영향을 미치는 공감능력 외에도 코칭리더십이 교사의 역할수행능력과 직무스트레스에 긍정적인 영향을 미치기를 기대한다.

This study attempted to investigate the effect of the empathy ability and coaching leadership of the head of an early childhood education institution on the role performance ability and job stress of teachers. To this end, a total of 258 copies were used for the final analysis by conducting a survey of 300 teachers working at early childhood education institutions in Gyeonggi-do. For the collected data, the SEM structural equation model was used using SPSS 22.0 and AMOS 22.0. The results of the empirical analysis are as follows. First, it was found that there was a statistically significant positive correlation between the empathy ability of the head of an early childhood education institution and coaching leadership, and there was also a statistically significant correlation between cognitive empathy and teacher role performance. Second, in the verification of the mediating effect through bootstrapping, cognitive empathy through coaching leadership had a significant effect on role performance, and third, there was no statistically significant difference depending on the teacher s demographic characteristics. Through this study, it is expected that coaching leadership will have a positive effect on the teacher s role performance and job stress in addition to the empathy ability that affects the teacher s role performance ability.
