교사전문성 영향 요인에 관한 구조적 관계 분석

Analysis of Structural Relationships on Factors Influencing Teacher Professionalism : Focusing on the Professional Learning Community

본 연구는 학교장리더십, 학교풍토, 교사열의, 교사학습공동체와 교사전문성 간의 구조적 관계를 규명하고자 하였으며, 이를 위해 부산교육종단연구(BELS: Busan Education Longitudinal Study)의 4차년도 교사 data를 활용하여 이론적 구조모형을 설정하여 검증하였다. 연구결과, 첫째, 교사전문성에 직접적으로 영향을 주는 요인은 교사학습공동체와 교사열의였으며, 학교장리더십과 학교풍토의 직접효과는 유의하지 않게 나타났다. 둘째, 교사학습공동체 풍토에 직접적인 영향을 주는 요인은 학교풍토와 교사열의였으며, 교사열의에 직접적인 영향을 주는 것은 학교풍토로 이들 각 변인에 대한 학교장리더십의 직접효과는 유의하지 않았다. 셋째, 학교장 리더십은 학교풍토에, 학교풍토는 교사학습공동체에, 교사열의는 교사전문성에 강력한 영향력을 발휘하는 것으로 나타났다. 넷째, 학교장리더십은 학교풍토, 교사열의, 교사학습공동체풍토의 완전매개를 통해 교사전문성에 영향을 주는 것으로 나타나 학교장리더십이 민주적 학교풍토 조성에 영향을 주어 교사열의를 높이거나 교사학습공동체와 같은 일상적 학습모임에 영향을 줌으로써 궁극적으로 교사전문성 제고로 이어지는 효과 관계를 확인할 수 있었다. 이상의 결과를 바탕으로 학습공동체로서의 학교문화가 교사전문성 제고로 이어질 수 있도

The purpose of this study is to analyze structural relationship among principal leadership, school climate, teacher enthusiasm, the climate of the professional’ learning community(PLC), and the teacher professionalism. To achieve the research purpose, a theoretical structural model based on previous research was set, and verified from the 4th year data for teacher of the BELS(Busan Education Longitudinal Study. The result of the study is as follows: First, PLC climate and teacher enthusiasm directly affected teacher professionalism, but the direct effects of principal leadership and school climate to teacher professionalism were not significant. Second, school climate and teacher enthusiasm directly affected the PLC climate, and the direct effect of principal leadership on each of these variables was not significant. Third, the principal s leadership exerts a much influence on the school climate, which gives a effect to the PLC, and the teacher s enthusiasm gives much effect on the teacher professionalism. Fourth, the principal leadership influences teacher professionalism through complete mediation of school climate, teacher enthusiasm, and PLC climate. Based on the results, a plan to enhance teacher professionalism was sought and implications were presented.
