요양보호사의 조직정치지각이 서비스 질에 미치는 영향

The Effect of Organizational Politics Perception on Quality of Long-term Care Services Among Care Workers: Focusing on the Parallel Multiple Mediating Effect of Organizational Silence and Job Satisfaction

본 연구는 요양보호사의 조직정치지각과 서비스 질의 관계를 살펴보고, 이 둘의 관계에서 조직침묵과 직무만족이 매개역할을 수행하는지 검증하는 것을 목적으로 수행되었다. 이를 위해 대구광역시 소재 시설에 재직 중인 요양보호사 218명을 대상으로 데이터를 수집하여 분석하였다. 수집된 자료는 SPSS 25.0을 이용하여 빈도분석, 기술통계분석, 상관관계분석을 실시하였고, PROCESS Macro Version 3.5를 이용하여 병렬다중매개모형을 검증하였으며, bootstrapping을 이용해 통계적 유의성을 검증하였다. 분석 결과, 조직정치지각이 서비스 질에 직접적으로는 영향을 미치지 않는 것으로 밝혀졌다. 조직정치지각이 서비스 질에 미치는 영향 관계에 있어서 조직침묵과 직무만족의 매개효과를 분석한 결과, 둘 다 완전매개효과를 갖는 것으로 밝혀졌다. 이와 같은 연구 결과를 바탕으로 조직정치지각의 발생 가능성을 낮추고 서비스 질을 향상시키기 위한 정책적·실천적 제언을 제시하였다.

The purpose of this study was to examine the relationship between organizational politics perception and quality of long-term care services among care workers, and to verify if the perception of organizational silence and job satisfaction serve as a parallel multiple mediating effect. Data was collected through a questionnaire survey of 230 care workers in Daegu Metropolitan City and analysis was conducted using descriptive analysis, correlation analysis and parallel multiple mediation model analysis. The main results of this study are as follow. First, it was found that organizational politics perception of care workers does not negatively impact the quality of services directly. Second, it was found that perception of organizational silence and job satisfaction have a full mediating effect, on the relationship between organizational politics perception and quality of services. Based on the overall novel findings, this study suggests strategies to increase the quality of long-term care services are necessary.
