중소기업 구성원의 네트워킹 행동과 경력성장기회 간의 관계에서 경력개발지원인식의 조절효과
The Relationship between Networking Behavior and Career Growth Opportunity in SMEs’ Employees: Moderating Effect of Perceived Career Development Support
본 논문은 중소기업 구성원들의 경력성장기회를 높이는 매커니즘에 관한 연구로서, 네트워킹 행동과 경력개발지원인식의 역할을 강조한다. 구체적으로 내부·외부 네트워킹 행동과 경력성장기회의 영향관계를 검증하고, 조직차원에서 경력개발지원인식의 조절역할에 대해 분석하였다. 연구목적 달성을 위해, 팀을 형성하여 근무하는 사무직을 대상으로 2주간의 시차를 두고 2번의 설문조사를 시행하였으며, 총 406부의 설문지가 회수되었다. 미응답 부수와 결측치를 제외한 후 최종적으로 사무직 311명을 대상으로 실증분석을 수행하였으며 분석결과는 아래와 같다. 첫째, 내부 네트워킹 행동은 경력성장기회에 정(+)의 영향을 미치는 것으로 나타났다. 둘째, 외부 네트워킹 행동은 경력성장기회에 정(+)의 영향을 미치는 것으로 나타났다. 셋째, 내부 네트워킹 행동과 경력성장기회 간 관계에서 경력개발지원인식은 정(+)의 조절효과를 나타냈다. 넷째, 외부 네트워킹 행동과 경력성장기회의 관계에서 경력개발지원인식의 조절효과는 유의하지 않은 것으로 나타났다. 이러한 연구결과를 바탕으로, 경력성장기회를 높이기 위한 매커니즘을 확인하고, 개인, 조직차원에서의 시사점을 제시하였다.
This paper is a study on a mechanism to increase career growth opportunities in small and medium enterprises(SMEs), and emphasizes the role of networking behavior, and recognition of career development support. Specifically, the influence relationship between internal and external networking behavior and career growth opportunities was verified, and the moderating role of recognition of career development support was analyzed. In order to achieve the research purpose, two surveys were conducted with a two-week lag for office workers who formed a team and worked in SMEs, and a total of 406 questionnaires were collected. After excluding the number of unanswered copies and missing values, an empirical analysis was finally conducted on 311 office workers, and the analysis results are as follows. First, it was found that internal networking behavior had a positive (+) effect on career growth opportunities. Second, external networking behavior was found to have a positive (+) effect on career growth opportunities. Third, it was found that the moderating effect of the perception of career development support was significant in the relationship between internal networking behavior and career growth opportunities. Fourth, it was not found that the moderating effect of the perception of career development support was not significant in the relationship between external networking behavior and career growth opportunities. Based on these research results, mechanisms to increase career growth opportunities were identified, and suggested managerial implications.
