The effects of job role characteristics and job environmental characteristics on travel agency employee’s stress and job satisfaction empirically are explored. Also causal relationship of job stress, job satisfaction, organizational commitment, and turnover are examined. Findings are: the more role conflict grew, the more job stress increased. And the higher role ambiguity or the less autonomy became, the more role conflict increased. The role ambiguity having positive effect on role conflict increased when feedback was not running smoothly among organizational members. The affective and continuance commitment as well as the job satisfaction of the employee was negatively influenced by job stress. Job satisfaction, however, had a positive effect on affective, continuance, and normative commitment of employees.
