재직자의 IT 역량강화 교육에서 참여동기와 학습몰입의 관계

The Relationship between Participation Motivation and Learning Flow in Employee IT Competency Enhancement Training: Focused on the Mediating Effect of Self-Efficacy

본 연구는 IT 역량강화 교육에 참여하는 재직자의 참여동기 유형과 학습몰입 수준의 관계에서 자기효능감의 매개효과를 살펴보았다. 본 연구를 위해 지방의 소프트웨어관련 중소기업들의 재직자 40명을 대상으로 드론 촬영 및 영상편집 교육프로그램을 진행하였으며, 연구대상의 평균연령은 37세였으며, 남성 29명, 여성 11명으로 구성되었다. 교육 후에 설문조사를 실시하여 참여동기, 자기효능감, 학습몰입 수준을 측정하였으며, Baron 과 Kenny의 3단계 매개효과 검증법을 통해 분석하였다. 분석결과는 첫째, 모든 참여동기 유형은 자기효능감과 정적인 관계가 있는 것으로 나타났다. 둘째, 자기효능감은 학습몰입과 정적인 관계가 있는 것으로 나타났다. 마지막으로, 자기효능감은 참여동기와 학습몰입의 관계에를 매개하는 것으로 나타났다. 본 연구의 결과는 COVID-19와 AI의 발전으로 산업현장에서 급격한 변화가 일어나고 있는 현 시점에서 역량강화 교육의 효과성 제고를 위해서 참여동기와 자기효능감의 향상 방안을 고려해야 함을 보여주었다.

This study analyzed the relations among the type of employees’ participation motivation, self- efficacy, and learning flow. For this study, 40 employees from local small-sized software-related businesses participated in a drone shooting and video editing training program and a survey was conducted from small business. The average age of the participants was 37, and they consisted of 29 males and 11 females. After the training, a survey was conducted to measure their motivation for participation motivation for participation, self-efficacy, and level of learning flow. The analysis was carried out using Baron and Kenny's three-step mediation analysis. The results of the analysis showed as follows. First, all types of participation were positively associated with self-efficacy. Second, self-efficacy was positively associated with the level of learning flow. Last, self-efficacy played a mediating role in the relationship between participation motivation and the level of learning flow. The results of this study highlight the importance of considering both motivation and self-efficacy to enhance the effectiveness of a training program, particularly in the context of rapid changes in the industry due to COVID-19 and advancements in AI.
