호텔의 ESG 경영활동에 대한 종사원의 인식이 조직동일시와 조직시민행동에 미치는 영향

The Effect from Perceptions of ESG Activity by Hotel Employees on Organizational Identification and Organizational Citizenship Behavior

본 연구는 호텔기업과 컨벤션 종사원을 연구 대상으로 선정하여 첫째, 호텔의 ESG경영활동에 대한 종사원의 인식과 조직동일시, 조직시민행동의 관계를 검증하고자 하였으며, 둘째, 조직동일시와 조직시민행동의 관계에 대해 검증하고자 하였다. 마지막으로 조직동일시가 호텔의 ESG 경영활동에 대한 종사원의 인식과 조직시민행동에 미치는 매개효과를 검증하고자 하였다. 자료 수집은 온라인설문을 활용하여 서울·경기권의 5성급 호텔과 컨벤션전문시설 종사자를 대상으로 총 226부가 실증분석에 사용되었으며, 가설검증을 위해 단순 및 위계적 회귀분석이 사용되었다. 실증분석 결과 첫째, 호텔의 ESG 경영활동에 대한 종사원의 인식은 조직동일시와 조직시민행동에 유의한 정(+)의 영향을 미치는 것으로 나타났다. 둘째, 조직동일시는 조직시민행동에 정(+)의 영향을 미치는 것으로 나타났다. 셋째, 조직동일시는 ESG 경영활동에 대한 종사원의 인식과 조직시민행동의 관계에 유의한 매개효과를 나타내는 것으로 밝혀졌다. 본 연구의 결과를 토대로 ESG 경영활동에 대한 종사원의 인식, 조직동일시, 조직시민행동의 중요성을 강조하는 호텔 및 컨벤션 산업의 인적자원관리 및 조직관리의 새로운 시사점을 제시하였다.

Purpose: This study explores 1) the relationships among the perceptions of ESG activity by hotel employees, organizational identification, and organizational citizenship behavior; 2) the relationship between organizational identification and organizational citizenship behavior, and 3) the mediating effect of organizational identification. Research design, data, and methodology: Online questionnaires were collected from convention industry workers in Seoul, with 226 valid samples used. For the empirical analysis, simple, multiple, and hierarchical regression analyses were conducted. Results: First, the study shows that the perception of ESG activity by hotel employees has a positive effect on organizational identification and organizational citizenship behavior. Second, organizational identification has a positive effect on organizational citizenship behavior. Third, a mediating effect from organizational identification was found. Conclusions: T he r esults b ring a n ew d irection t o h uman r esource m anagement and organization management in the hotel and convention industry that emphasizes the importance of ESG activity, job burnout, organizational identification, and organizational citizenship behavior.
