아동보육시설종사자의 자기효능감이 조직몰입에 미치는 영향에서 종사자 감성지능의 매개효과 검증

본 연구의 목적은 보육시설 종사자의 자기효능감이 조직몰입에 영향을 미치는지 파악하고, 이 과정에서 감성지능이 자기효능감과 조직몰입 사이를 매개 하는지를 규명하는데 있다. 이러한 연구목적 달성을 위해 부산지역 보육시설에서 근무하는 보육교사 300명을 대상으로 연구를 수행하였고, 300부의 유효표본을 분석에 사용하였다. 자료분석은 IBM SPSS 28.0 통계프로그램을 이용하였고, 본 연구의 결과를 요약하면 다음과 같다. 보육교사의 자기효능감은 조직몰입에 유의한 영향을 미치는 것으로 확인되었고, 보육교사의 자기효능감은 감성지능에 유의한 영향을 미치는 것으로 확인되었다. 보육교사의 감성지능은 조직몰입에 유의한 영향을 미치는 것으로 확인되었다. 보육교사들의 자기효능감은 조직몰입에 긍정적 영향을 미치는 것으로 나타났으며, 보육교사의 자기효능감은 매개변수인 감성지능을 통해 조직몰입에 간접적으로 영향을 미치는 것으로 나타났다. 본 연구 결과를 바탕으로 보육시설 종사자의 조직몰입을 높이기 위한 다양한 정책적, 실천적 방안을 제언하였고, 보육교사의 조직몰입을 높일 수 있는 실천적 방안을 강구하고자 보육교사를 대상으로 관련 변수의 관계를 실증했다는 점에서 의미가 있다고 할 수 있다.

The purpose of this study is to understand how self-efficacy of childcare facility workers affects organizational commitment, and to find out whether emotional intelligence plays a mediating role between self-efficacy and organizational commitment in this process. According to the purpose of this study, a study was conducted on 300 childcare teachers working at childcare facilities in Busan, and 300 valid samples were used for empirical analysis. As for the data analysis method, frequency analysis, exploratory factor analysis, reliability analysis, descriptive statistical analysis, correlation analysis, and multiple regression analysis were performed using the IBM SPSS 28.0 statistical program, and PROCESS Macro was used to verify the mediating effect. The results of this study are summarized as follows. First, as a result of examining the effect of childcare teachers' self-efficacy on organizational commitment, it was confirmed that childcare teachers' self-efficacy had a significant positive (+) effect on organizational commitment. Second, as a result of examining the effect of childcare teacher's self-efficacy on emotional intelligence, it was confirmed that childcare teacher's self-efficacy had a significant positive (+) effect on emotional intelligence. Third, as a result of examining the effect of emotional intelligence of childcare teachers on organizational commitment, it was confirmed that emotional intelligence had a significant positive (+) effect on organizational commitment. Fourth, as a result of analyzing whether emotional intelligence mediates the effect of childcare teachers' self-efficacy on organizational commitment, it was found that childcare teachers' self-efficacy had a positive effect on organizational commitment, and the influence indirectly through emotional intelligence was statistically significant. Based on this study, various policy and practical measures were proposed to increase the organizational commitment of childcare facility workers. This study is meaningful in that it demonstrated the relationship between related variables for childcare teachers in order to find ways to increase organizational commitment in the absence of research related to childcare teachers' organizational commitment.
