The Impact of Positive Psychological Capital of Workers in Cultural & Art Institutions on Job Satisfaction - Focusing on the Mediating Variables of Job Crafting -

The study investigates the impact of positive psychological capital and job crafting on job satisfaction of cultural artists and organizational members working in cultural & art institutions. Additionally, this research attempts to discover the mediating roles of job crafting in the relationship between positive psychological capital and job satisfaction. For this purpose, a research survey was conducted with cultural artists and employees at the Cultural Arts Center of G City. The research found that, firstly, the sub-variables of positive psychological capital, namely hope, optimism, and resiliency (excluding self-efficacy), had a significant impact on job satisfaction. Secondly, self-efficacy and resiliency significantly influenced task crafting, self-efficacy and optimism influenced cognitive crafting, and self-efficacy, optimism, and resiliency affected relational crafting. Thirdly, among the types of job crafting, only cognitive crafting and relational crafting impacted job satisfaction. Lastly, the study revealed that job crafting plays a mixed role of partial, full, and no mediation in the relationship between positive psychological capital and job satisfaction.
