The purpose of this study is to explore the impact of job transfer on the motivation and job satisfaction of hotel employees, focusing on different forms of transitions such as transfers, cross-training and other changes within the same or different hotels in both national and international contexts. The study highlights the importance of these transitions for career development and aims to encourage hotel companies to manage and improve such programmes based on empirical evidence. Conducted through a 10-day Google Forms survey from January 20 to January 30, 2022, the research engaged 4-star hotel employees with job transfer experience, analyzing 309 valid responses out of 328 via SPSS 24.0. The analysis encompassed frequency, factor, reliability, and regression analyses to examine variable relationships. Findings revealed three critical insights: Firstly, job transfer processes and career development significantly boost intrinsic motivation, underscoring the necessity for hotels to manage these transitions effectively for improved work direction. Secondly, both intrinsic and extrinsic motivations were found to heighten job satisfaction post-transfer, indicating transfers enhance satisfaction through personal growth and rewards. Lastly, job transfer operations and career development notably influence job satisfaction. This study underscores the strategic management of job transfers to augment employee motivation and satisfaction, offering insights for hotel companies to refine HR strategies.
