기혼 여성근로자가 인식하는 사회적 지원과 가족친화제도가 정서적 조직몰입에 미치는 영향

A Study on the Effects of Married Women’s Perceived Social Support and Family-Friendly Policy on Affective Organizational Commitment: Focusing on the Meditating Role of Career Aspirations

우리 사회에서 여성의 지위와 역할은 점차 확대되고 있으나, 일하는 기혼여성들은 일과 가정의 역할에서 상충관계(trade-off)에 직면하게 되며 경력상 어려움에 노출되어 있다. 이에 본 연구에서는 기혼 여성근로자들이 인식하는 사회적 지원과 가족친화제도가 경력열망과 정서적 조직몰입에 어떤 영향을 미치는지 살펴보고, 사회적 지원, 가족친화제도와 정서적 조직몰입의 관계에서 경력열망의 매개효과를 살펴보고자 하였다. 이를 위해 본 연구는 국내 기업에서 근로하는 기혼 여성근로자를 대상으로 설문조사를 실시하고, 수집된 응답을 바탕으로 구조방정식을 활용하여 변인 간의 관계를 분석하였다. 연구결과는 다음과 같다. 첫째, 사회적 지원은 경력열망과 정서적 조직몰입에 각각 정(+)의 영향을 미치는 것을 확인하였다. 둘째, 가족친화제도가 경력열망에 미치는 영향은 통계적으로 유의하지 않은 것으로 나타났으나, 정서적 조직몰입에는 정(+)의 영향을 미치는 것을 확인하였다. 셋째, 경력열망은 정서적 조직몰입에 정(+)의 영향을 미치는 것을 확인하였다. 넷째, 경력열망의 매개효과는 사회적 지원과 정서적 조직몰입 간의 관계에서는 통계적으로 유의하였으나, 가족친화제도와 정서적 조직몰입의 관계에서는 유의하지 않은 것으로 확인되었다. 이러한 연구결과를 바탕으로 논의 및 시사점을 제시하였다.

The purpose of this study is to examine how married women workers perceive the impact of social support, family-friendly policies on career aspirations and affective organizational commitment together with the mediating effects of career aspirations. To achieve this, we conducted a survey of 300 married female employee and analyzed the relationships between variables using structural equation modeling. The results of the study show that social support had a positive (+) effect on both career aspirations and affective organizational commitment; family-friendly policies positively (+) influence affective organizational commitment, while their impact on career aspirations is not statistically significant; career aspirations positively (+) affect affective organizational commitment; career aspirations mediate the relationship between social support and affective commitment, however, the mediating effect of career aspirations on the relationship between family-friendly policies and affective organizational commitment is not statistically significant. Based on these research findings, we provide discussions and implications.
