The Relationship between Workplace Ostracism and the Typology of Observer Intervention

Purpose - This study has two main objectives. First, it examines factors that influence workplace ostracism observer intervention behaviors and categorizes these factors conceptually. Second, it investigates the relationships between these categorized factors and types of interventions, aiming to derive effective management strategies to address workplace ostracism. Design/Methodology/Approach - A total of 190 surveys were collected from employees in Korean companies. Among these, 58 samples corresponded to intervention Type 1, 50 to Type 2, 44 to Type 3, and 38 to Type 4. Multinomial logistic regression analysis was conducted to examine the effects of independent variables on the dependent variable, which has multiple nominal categories. The analysis designated one category as reference, and compared changes in other categories relative to this reference as independent variables. Findings - The first analysis found significant effects for the victim’s reaction (avoidance), victim’s position, and the personality traits of conscientiousness and neuroticism. The second analysis identified significant effects from the victim’s reaction (approach), instigator’s position, risk, and the traits of openness and neuroticism. The third analysis showed that the victim’s reaction (approach), retaliatory behavior, and neuroticism were significant factors. Research Implications - Unlike previous studies that focused on single outcomes, this research offers an integrated framework exploring the dynamic relationships between four categories of factors and intervention types. These findings offer fresh insights for both companies and researchers in managing workplace ostracism.
