노동조합의 특성요인이 경영성과에 미치는 영향 : 조직몰입의 매개효과를 중심으로

The Effect of Labor Union Characteristics on Management Performance : Focusing on the Mediating Effect of Organizational Immersion

[연구목적] 본 연구에서는 노동조합의 주요 특성요인인 노조의 윤리성, 노조의 효익성을 주요독립변수로 하고, 조직몰입을 매개변수로 해서 이를 통한 경영성과에 미치는 영향의 정도를 분석한다. [연구방법] 본 연구는 노조가입 기업을 대상으로 하여 설문 방법을 채택하였다. 통계분석으로신뢰성 분석, 요인분석, 상관관계 분석, 회귀 분석을 실시하였으며 통계처리 패키지는 SPSS 26 버전을 사용하였다. [연구결과] 실증분석 결과는 다음과 같다. 첫째, 노동조합의 주요 특성요인인 노조의 윤리성, 노조의 효익성은 경영성과에 유의한 정의 영향을 미친다. 둘째, 노동조합의 주요 특성요인인 노조의 윤리성, 노조의 효익성은 조직몰입에 통계적으로 유의한 정의 영향을 미치는 것으로 나타났다. 셋째, 조직몰입이 기업의 경영성과에 정(＋)의 영향을 미치는 것으로 나타났다. 넷째, 노동조합의 주요 특성요인인 노조의 윤리성, 노조의 효익성이 경영성과에 영향을 미치는 과정에서 조직몰입이 매개효과를 보였다. [연구의 시사점] 이러한 효과가 확인됨으로 인해, 건전한 노동조합으로 인한 경영성과의 향상은 노조의 강력한 윤리성, 그리고 적극적인 노조의 효익성 증대를 통하여 달성할 수 있고 그러한 영향은 조직몰입의 제고를 통해 이루어짐을 알 수 있다. 즉, 노조의 윤리성, 노조의 효익성은조직몰입을 통하여 경영성과를 보다 더 높일 수 있을 것이다.

[Purpose] In this study, the characteristic factors of labor unions, such as the ethics and the efficacy of the union, are taken as the independent variables, and the effect on performance is analyzed by using organizational commitment as a parameter. [Methodology] This study adopts a survey method. Reliability analysis, factor analysis, correlation analysis, and regression analysis aree performed for statistical analysis, and SPSS version 26 is used for statistical processing package. [Findings] First, the ethics of the union and the efficacy of the union have a significant defining effect on management performance. Second, the ethics of the union and the efficacy of the union are found to have a statistically significant defining effect on organizational commitment. Third, it is found that organizational commitment has a positive (＋) effect on management performance. Fourth, in the process of the main characteristic factors of labor unions, such as the ethics of the union and the efficacy of the union, affecting the management performance, organizational commitment shows a mediating effect. [Implications] These findings will contribute to the development of trade unions in our country. It will also shed light on the determinants of sustainable corporate performance.
