An Empirical Study on the Impact of Job Stress on Burnout among Hospital Personne

Objectives : This study aims to analyze the impact of job stress on the three sub-factors of burnoute-motional exhaustion, depersonalization, and reduced personal accomplishment—among healthcare workers. The goal is to identify ways to manage job stress and prevent burnout in healthcare institutions. Methods : A self-reported survey was conducted from March 1 to March 31, 2024, targeting healthcare workers in medical institutions located in Busan and Gyeongsangnam-do. Convenience sampling was used, and a total of 186 valid responses were analyzed after excluding insincere responses. The data were analyzed using IBM SPSS26 and AMOS26. Results : The analysis revealed that job demands, lack of autonomy, and inadequate compensation had statistically significant effects on emotional exhaustion. Regarding depersonalization, job demands, lack of autonomy, interpersonal conflicts, and inadequate compensation were significant factors. For reduced personal accomplishment, organizational system and inadequate compensation were significant factors. Conclusions : Based on the results of this study, it is necessary for healthcare institutions to develop systematic management plans to reduce job stress among their employees. Specifically, efforts should be made to establish a fair and transparent compensation system, enhance job autonomy, and reduce relationship conflicts within the organization. These measures can help reduce emotional exhaustion and depersonalization among employees and increase their sense of personal accomplishment.
