신규간호사의 임상수행능력에 영향을 미치는 요인

Factors Affecting Clinical Competency for New Graduate Nurses

본 연구는 신규간호사의 셀프리더십, 조직사회화, 프리셉터의 의사소통유형이 임상수행능력에 미치는 영향을 파악하고자 시도되었다. G도 J시에 소재한 일개의 상급종합병원에서 근무하는 프리셉터 교육기간을 거친 12개월 미만의 신규간호사를 대상으로 자료를 수집하였다. 연구대상자는 총 123명이고, 수집된 자료는 SPSS/WIN 27.0 프로그램을 활용하여 실수와 백분율, 표준편차, independent t-test, one-way ANOVA, Pearson’s correlation coefficient, Stepwise multiple regression analysis로 분석하였다. 대상자의 임상수행능력은 프리셉터의 의사소통유형에 따라 유의한 차이가 없었다(F=1.01, p=.390). 신규간호사의 임상수행능력에 영향을 요인을 확인한 결과, 셀프리더십(β =.59, p<.001), 직무만족(β=.15, p=.046)이었다. 즉, 셀프리더십이 높을수록, 조직사회화 하위요인인 직무만족이 높을수록 임상수행능력 정도는 높은 것으로 나타났다. 임상수행능력에 관한 변인들의 의한 설명력은 45.1% 이었다(F=49.24, p<.001). 따라서 신규간호사의 임상수행능력을 증진시키기 위해 셀프리더십과 직무만족을 높이는 효과적인 교육 프로그램 및 전략이 필요할 것이다.

The purpose of this study was to examine the effects of new graduate nurses’ self-leadership, organizational socialization, and preceptors’ communication style on clinical competency in order to improve their clinical competency. A total of study subject were 123 nurses who had worked for less than 12 months of clinical experiences at an advanced general hospital in J city. The collected data were analyzed using frequency percentage, mean, standard deviation, independent t-test, one-way ANOVA, Pearson’s correlation coefficient, and stepwise multiple regression analysis by SPSS/WIN 27.0 program. There were no significant differences between new graduate nurses’ general characteristics and clinical competency(F=1.01, p=.390). The factors affecting new graduate nurse’s clinical competency were self-leadership (β=.59, p<.001), and organizational socialization-job satisfaction (β=.15, p=.046), explaining 45.1% of the variance (F=49.24, p<.001). Based on the results of this study, the effective education program is needed to enhance new graduate nurses’ positive self-leadership as well as to increase job satisfaction in order to better perform clinical competency.
