The Impact of Perceived Organizational Support on Turnover Intention in Bio-Pharmaceutical Companies in South Korea and China: The Mediating Role of Job Satisfaction and Organizational Commitment

Purpose - The purpose of this study was to analyze the structural relationship between perceived organizational support, job satisfaction, organizational commitment, and turnover intention among employees working at biopharmaceutical companies in Korea and China, and to explore ways to reduce employee turnover intentions and improve job attitudes. Design/Methodology/Approach - A questionnaire survey was conducted with a total of 667 respondents working in bio-pharmaceutical companies in South Korea and China, and the following analysis results were obtained through statistical empirical analysis (SPSS, AMOS). Findings - First, perceived organizational support has a significant positive (+) impact on job satisfaction, organizational commitment, and turnover intention. Second, job resources have a significant negative (-) impact on turnover intention. Lastly, job satisfaction and organizational commitment show a partial mediating effect in the relationship between perceived organizational support and turnover intention. Research Implications - The results of these analyses imply that perceived organizational support, job satisfaction, and organizational commitment are directly or indirectly related to turnover intention. In other words, perceived organizational support, job satisfaction, and organizational commitment are key factors influencing turnover intentions in biopharmaceutical companies in Korea and China. In this study, we will empirically analyze the constituent concepts of each study and derive the practical significance of the attitudinal variables that affect the organizational outcomes of employees in biopharmaceutical companies in Korea and China.
