Transformational Leadership as a Mediating Effect of LMX Impact on Organizational Commitment

본 연구는 어린이집 원장의 변혁적 리더십이 교사의 조직몰입에 미치는 영향 관계에서 교사-원장 LMX의 매개효과를 파악하여 어린이집 원장의 변혁적 리더십이 교사-원장 간의 교환관계에서 신뢰와 유대감을 형성함으로써 교사의 조직몰입을 높이는 방안을 찾는 데 연구의 목적을 두었으며, 서울시, 경기도, 인천시에 있는 110개 어린이집에 근무하는 보육교사 394명을 대상으로 설문조사를 실시하여 다음의 결과를 제시하였다. 변혁적 리더십은 교사의 정서적 몰입과 규범적 몰입에 유의미한 영향을 미치는 것으로 나타났다. 또한, 교사-원장 LMX는 교사의 정서적 몰입과 규범적 몰입에 유의미한 영향을 미치는 것으로 나타났다. 그리고 변혁적 리더십과 교사의 조직몰입 관계에서 교사-원장 LMX가 매개효과가 있는 것으로 나타나, 이는 어린이집 원장의 변혁적인 리더십이 보육교사들의 조직몰입을 높이는 데 중요한 역할을 한다는 것을 시사한다. 따라서 어린이집 원장은 보육교사의 조직몰입을 높이기 위해 변혁적 리더십을 발휘하는 것이 필요하다. 어린이집 원장의 변혁적 리더십은 교사의 조직몰입을 높이는 데 중요한 역할을 한다. 교사-원장 LMX는 변혁적 리더십과 교사의 조직몰입 간의 관계에서 매개효과가 있다. 어린이집 원장은 교사의 조직몰입을 높이기 위해 변혁적 리더십을 발휘해야 한다.

In this study, the aim of the study was to understand the mediating effect of teacher-principal LMX in the relationship between the effect of the transformational leadership of the children's home principal on the organizational commitment of teachers, and to find ways in which the transformational leadership of the children's home principal can increase the organizational commitment of teachers by forming trust and bonds in the teacher-principal exchange relationship. A questionnaire survey was conducted on 394 childcare teachers working at 110 children's homes in Seoul, Gyeonggi-do, and Incheon, and the following results were presented. It was shown that transformational leadership has a significant effect on teachers' emotional commitment and normative commitment. Furthermore, it was shown that teacher-principal LMX has a significant effect on teachers' emotional commitment and normative commitment. And it was shown that teacher-principal LMX has a mediating effect on the relationship between transformational leadership and teachers' organizational commitment, which suggests that the transformational leadership of the children's home principal plays an important role in increasing the organizational commitment of childcare teachers. Therefore, it is necessary for the children's home principal to exercise transformational leadership in order to increase the organizational commitment of childcare teachers. The transformational leadership of the children's home director plays an important role in enhancing teachers' organizational commitment. Teacher-home director LMX has a mediating effect on the relationship between transformational leadership and teachers' organizational commitment. Children's home directors must exercise transformational leadership to enhance teachers' organizational commitment.
