어린이집 원장의 진성리더십과 보육교사의 직무만족도가 보육헌신에 미치는 영향

The Effects of Childcare Directors’ Authentic Leadership and Teachers’ Job Satisfaction on Teaching Devotion

목적 본 연구는 어린이집 원장의 진성리더십과 보육교사의 직무만족이 보육헌신에 미 치는 영향을 경험적으로 확인하기 위하여 실시되었다. 방법 이러한 연구 목적을 위해 서울과 경기, 인천 지역에 소재한 어린이집에서 근무하 는 보육교사 228명을 대상으로 어린이집 원장의 진성리더십, 보육교사의 직무만족, 보 육교사의 보육헌신을 측정하여 분석하였다. 결과 자료분석의 결과는 다음과 같다. 첫째 원장의 진성리더십, 보육교사의 직무만족와 보육헌신 간에 모두 유의한 정적 상관관계가 나타났다. 둘째, 원장의 진성리더십과 보 육교사의 직무만족은 보육헌신의 하위요인에 긍정적 영향을 미치는 것으로 나타났다. 결론 본 연구는 이와 같은 연구 결과에 기초하여, 어린이집 원장은 보육교사를 투명하 고 진정성 있게 대하고 보육교사의 직무만족을 높이기 위해 어린이집 차원에서 학습 기회를 지원하며 교사로서의 자부심과 교직에 대한 건강한 신념을 형성하는 기회를 제 공하기를 제안한다.

Objectives This study was conducted to empirically examine the effects of the authentic leadership of daycare center directors and the job satisfaction of childcare teachers on their childcare devotion. Methods For this purpose, a survey was conducted with 228 childcare teachers working in daycare centers located in Seoul, Gyeonggi, and Incheon, measuring the authentic leadership of the daycare center directors, job satisfaction of the childcare teachers, and their childcare devotion. Results The analysis results are as follows: First, a significant positive correlation was found between the director's authentic leadership, the childcare teachers' job satisfaction, and their childcare devotion. Second, both the director's authentic leadership and the childcare teachers' job satisfaction were found to have a positive influence on the sub-factors of childcare devotion. Conclusions Based on these findings, this study suggests that daycare center directors should treat childcare teachers with transparency and authenticity, support learning opportunities at the daycare center level, and provide opportunities to foster pride in their roles and healthy beliefs about the teaching profession to enhance job satisfaction.
