원장의 감성리더십과 교사 잡크래프팅과의 관계에서 교사 직무스트레스와 행복감의 직렬다중매개효과

The serial multiple mediating effect of teacher job stress and happiness in the relationship between director emotional leadership and teacher job crafting

목적 본 연구에서는 원장의 감성리더십과 교사 잡크래프팅과의 관계에서 교사 직무스트레스와 교사 행복감의 직렬다중매개효과를 검증하는데 목적이 있다. 방법 B시에 근무하는 어린이집 교사 202명을 대상으로 원장의 감성리더십, 교사 잡크래프팅, 교사 행복감, 교사 직무스트레스에 관한 설문지 조사를 하였으며 수집된 자료는 SPSS 26.0과 PROCESSmecro 4.2의 6번 모델로 분석하여 직렬다중매개효과 검증을 실시하였다. 결과 주요 연구 결과는 다음과 같다. 첫째, 연구결과로는 원장의 감성리더십과 교사 행복감은 교사 잡크래프팅에 정적 영향을 미치는 것으로 나타났으며, 교사 직무스트레스는 부적 영향을 미쳤다. 둘째, 원장의 감성리더십과 교사 잡크래프팅과의 관계에서 교사 행복감의 매개효과는 유의한 것으로 나타났으나 교사 직무스트레스의 매개효과는 유의하지 않은 것으로 나타났다. 셋째, 원장의 감성리더십과 교사 잡크래프팅과의 관계에서 교사 직무스트레스와 교사 행복감은 직렬다중매개효과는 유의한 것으로 나타났다. 결론 이러한 연구결과는 원장의 감성리더십과 교사의 잡크래프팅의 관계에서 교사 직무스트레스와 개인의 내재적 심리변인 행복감이 순차적으로 유의하게 매개하는 것으로 직렬다중매개효과가 있음이 검증되었다. 이와 더불어 교사의 직무스트레스를 낮추며 교사의 잡크래프팅을 높이기 위한 다양한 변인 중 원장의 감성리더십의 영역을 확장하고 교사의 잡크래프팅을 향상시킬수 있는 현실적인 방안을 위한 기초자료를 제공할 수 있을 것이다.

Objectives The purpose of this study is to verify the serial multiple mediating effect of job stress and happiness in the relationship between the director's emotional leadership and teacher job crafting. Methods A questionnaire survey on the director's emotional leadership, teacher job crafting, teacher happiness, and teacher job stress was conducted on 202 kindergarten teachers working in City B. The collected data was ana lyzed using SPSS 26.0 and PROCESSmecro 4.2's Model 6 to verify the serial multiple mediation effect. Results The main research results are as follows. First, the research results showed that the director's emotional leadership and teacher happiness had a positive effect on teacher job crafting, while teacher job stress had a neg ative effect. Second, the mediation effect of teacher happiness in the relationship between the director's emo tional leadership and teacher job crafting was significant, but the mediation effect of teacher job stress was not significant. Third, in the relationship between the principal's emotional leadership and teacher job crafting, the se rial multiple mediation effect of teacher job stress and teacher happiness was significant. Conclusions These research results verified that there was a serial multiple mediation effect in the relationship between the principal's emotional leadership and teacher job crafting, in which teacher job stress and the in dividual's internal psychological variable, happiness, sequentially significantly mediated. In addition, it can provide basic data for realistic measures to expand the scope of the principal's emotional leadership among various varia bles to lower teachers' job stress and increase teachers' job crafting and to improve teachers' job crafting.
