최고경영층의 안전리더십이 안전성과에 미치는 영향: 안전관리 시스템의 매개효과와 제도적 압력 인식의 조절효과를 중심으로

The Effect of TMT’s Safety Leadership on Safety Performance: Mediating Effect of Safety Management System and Moderating Effect of Institutio

본 연구는 안전리더십의 효과성을 검증하는 연구이다. 특히, 최고경영층이 안전리더십을 발휘하였을 때 기업의 안전성과에 긍정적인 영향을 미칠 것으로 예측하였다. 또한, 최고경영층의 안전리더십과 안 전성과 간의 관계를 기업의 안전관리 시스템이 매개할 것으로 예측하였다. 즉, 최고경영층의 안전리더 십이 안전관리 시스템에 긍정적인 영향을 미칠 수 있으며, 이는 다시 기업의 안전성과로 이어질 것으로 기대된다. 마지막으로 최고경영층의 안전리더십과 안전관리 시스템의 관계를 안전에 대한 제도적 압력 이 조절할 것으로 예측하였다. 이러한 가설들을 검증하기 위해 충북지역에 소재한 119개 기업을 표본 조사하였으며, 최고경영층에게는 안전에 대한 제도적 압력 인식을 측정하였으며, 안전관리 담당자에게 는 안전관리 시스템과 안전성과를 측정하였다. 또한, 구성원들에게는 안전리더십을 측정하였으며, 661 명의 응답을 분석에 사용하였다. 이때 공통방법의 편향성 문제를 줄이고자 한 달 간격을 두고 설문이 이루어졌다. 분석 결과, 최고경영층의 안전리더십은 안전성과에 긍정적인 영향을 미치는 것으로 나타 났으며, 안전관리 시스템은 이들 간의 관계를 부분 매개하는 것으로 나타났다. 또한, 최고경영층의 안 전리더십과 안전관리 시스템의 관계를 안전에 대한 제도적 압력 인식이 조절하는 것으로 나타났다.

This study aimed to examine the effectiveness of leadership in the context of safety. Specifically, we predicted when top management team(TMT) demonstrated safety leadership, it would have a positive influence on the safety performance. Additionally, we predicted that the relationship between the TMT's safety leadership and safety performance would be mediated by the safety management system. Specifically, we anticipated that the TMT's safety leadership would positively affect the safety management system, which in turn would enhance safety performance. Finally, it was expected that the relationship between the TMT's safety leadership and the safety management system would be moderated by institutional pressures. The sample consisted of 119 companies located in Chungbuk. Institutional pressures related to safety were measured from 119 TMT members, while safety management systems and safety performance were assessed by 119 safety managers. Safety leadership was measured through responses from 661 employees. To minimize common method bias, the surveys were conducted with a one-month interval between them. The analysis results revealed that the TMT's safety leadership positively influenced safety performance, and the safety management system partially mediated the relationship between the TMT's safety leadership and safety performance. Additionally, it was found that institutional pressures moderated the relationship between the TMT's safety leadership and the safety management system.
