청년 조리사들의 근무환경이 직무만족과 직무몰입에 미치는 영향

A Study on The Effect of the Working Environment of Young Chefs on Job Satisfaction and Job Immersion

연구목적: 본 연구는 청년 조리사들의 근무환경이 직무만족과 몰입에 미치는 영향을 분석하고, 직무만족의 매개효과를 검증하여 외식산업 종사자의 몰입 증대를 위한 효율적인 인적자원 관리 방안을 제시하는 데 목적이 있다. 연구방법: 서울지역 외식산업체의 만 19~34세 청년 조리사를 대상으로 설문조사를 실시하고, SPSS 23.0으로 통계분석을 진행하였다. 근무환경을 물리적, 인적, 복지환경으로 나누어 직무만족과 몰입에 미치는 영향을 분석하였다. 연구결과: 분석 결과, 물리적 환경은 직무만족과 몰입에 긍정적인 영향을 미쳤으며, 복지환경은 직무몰입에 부정적인 영향을 미쳤다. 또한, 물리적 환경과 직무몰입사이에 직무만족은 매개역할을 하는 것으로 나타났다. 시사점: 물리적 환경의 개선은 조리사의 직무만족과 몰입을 높이는 데 중요한 과제이다. 복지환경은 물리적·인적 환경과 연계하여 개인화된 방식으로 설계할 때 효과를 극대화할 수 있다. 향후 연구는 근무환경 요인을 세분화하고 연구 대상을 확장해야 한다.

Objective: This study aims to analyze the impact of the working environment of young chefs on job satisfaction and commitment, verify the mediating effect of job satisfaction, and suggest an efficient human resource management plan to increase the commitment of food service workers. Method: This study conducted a survey on young chefs aged 19-34 in the food service industry in Seoul, and this study used SPSS 23.0 for statistical analysis. The working environment was divided into physical, human, and welfare environments, and the effect on job satisfaction and commitment was analyzed. Results: According to analysis results, the physical environment had a positive impact on job satisfaction and commitment, and the welfare environment had a negative impact on job commitment. In addition, job satisfaction played a mediating role between the physical environment and job commitment. Implications: Improving the physical environment is crucial in enhancing job satisfaction and immersion of chefs. Welfare environments maximize effects when they are designed in a personalized way in connection with physical and human environments. Future research should subdivide working environment factors and expand the research subject.
