Purpose - This study was conducted to integratively analyze distributive justice, pay satisfaction, and affective commitment, and to clarify the relationships among these variables through the mediation analysis of pay satisfaction. Design/Methodology/Approach - A survey was conducted in December 2024 among 500 employees of domestic companies. The collected responses were coded and analyzed using multiple regression analysis. For mediation analysis, bootstrapping analysis was conducted using Process Macro. Findings - Distributive justice significantly influenced affective commitment and pay satisfaction. Within pay satisfaction, pay structure, pay raise, and benefits each had a significant impact on organizational commitment, with the effect of a pay increase being the most significant. Conversely, pay level did not have an impact. When distributive justice influenced affective commitment, pay increases and benefits were found to mediate this effect. Research Implications - This study conducted a detailed analysis of the relationship between distributive justice, pay satisfaction, and affective commitment through an integrative approach. While independent studies on pay increases within the context of pay satisfaction have not been conducted in domestic research, this study highlights the importance of pay increases, providing new insights. However, the implications of pay increases cannot be generalized in cross-sectional research, necessitating further long-term studies to examine this issue more closely.
