A Study of Work-Life Conflict and Job Crafting: Could Psychological Resilience Alleviate Hospitality Employees’ Resource Depletion and Provoke Job Crafting?

工作-生活冲突与工作重塑之研究:心理韧性可否缓解酒店员工的资源枯竭问题并激发其工作重塑?

The current research focuses on the relationship between work-life conflict and job crafting among frontline customer service employees in hospitality industry. Through conservation of resource theory, work-life conflict leads to resource depletion, and finally causes declination in employees’ tendency of performing job crafting. The moderated mediation effect is tested through total 245 questionnaire responses collected from six hospitality companies in east and south parts of China mainland. Furthermore, the result indicated psychological resilience has moderation effect on the negative relationship between work-life conflict and job crafting. When the level of psychological resilience is high, the negative relationship between work-life conflict and job crafting is weak. However, when the level of psychological resilience is low, the negative relationship between work-life conflict and job crafting is strong. These findings offer more theoretical and practical contributions when studying the relationship between work-life conflict and job crafting.

本文关注于酒店一线客户服务人员遭遇的工作-生活冲突与其执行工作重塑意愿的关系。通过资源保存理论,酒店员工由于工作-生活冲突而导致其资源枯竭,最终降低其执行工作重塑意愿的问题。而心理韧性作为一种心理资源可以调节工作-生活冲突通过资源枯竭与工作重塑的负相关关系。通过两轮问卷发放,本研究从中国大陆东南区域收集了245 份有效数据以研究该有调节的中介效应。研究结果表明,心理韧性可以调节工作-生活冲突与工作重塑的负相关关系。当心理韧性水平高时,工作-生活冲突与工作重塑的间接负相关关系就弱。而心理韧性水平低时,工作-生活冲突与工作重塑的间接负相关性就强。此发现为工作-生活冲突与工作重塑的研究提供了更多的理论贡献和实践意义。
