The Impact of Organizational Fairness on Innovative Behavior among Beauty Service Employees: Focusing on the Mediating Roles of Protean Career Attitude and Positive Psychological Capital

This study aimed to investigate how organizational fairness influences the innovative behavior of beauty service employees, along with the mediating roles of protean career attitude and positive psychological capital. To achieve this, a total of 562 samples were collected from beauty service employees (in hair, skin, makeup, and nails) in Seoul and the surrounding metropolitan area for final analysis. The data were analyzed using frequency analysis, descriptive statistics, correlation analysis, confirmatory factor analysis, structural equation modeling, and bootstrapping. The results revealed the following: First, a positive relationship was observed among organizational fairness, protean career attitude, positive psychological capital, and innovative behavior. Second, the model fit was confirmed, and path analysis indicated that organizational fairness influences both protean career attitude and positive psychological capital, mediating their impact on innovative behavior. Third, protean career attitude was shown to mediate the relationship between organizational fairness and innovative behavior, while positive psychological capital also acted as a mediator in this relationship. These findings suggest that both protean career attitude and positive psychological capital are significant mediators that enhance the effects of organizational fairness on innovative behavior among beauty service employees.
