Effects of Flexible Work Arrangements on Work-Life Balance and Job Performance: Mediating Effect of Job Crafting

Purpose - The purpose of this study is to examine the effect of the flexible work arrangements on work-life balance and job performance, as well as the mediating effect of job crafting. Design/methodology/approach - This study tested the hypotheses by conducting a survey of 202 workers in Mongolia. Also, descriptive analysis, exploratory factor analysis, and structural equation modeling analysis were conducted. Findings - Higher levels of the flexible work arrangements were associated with statistically significant increases in work-life balance and job performance. Additionally, the mediating effect of job crafting in these relationships were statistically significant. Job crafting partially mediated the relationship between the flexible work arrangements and work-life balance, but fully mediated the relationship between flexible work arrangements and job performance. Research implications or Originality - This study contributes to the existing literature by demonstrating the positive impact of flexible work arrangements. It also reveals that flexible work arrangements enhance performance through job crafting, thereby expanding the current understanding of job crafting’s role. Based on these findings, theoretical and practical implications are presented.
