장애인 교원 직무 수행 관련 연구 동향 분석: 체계적 문헌 고찰을 중심으로

Analysis of Research Trends on the Job Performance of Teachers with Disabilities: Focusing on a Systematic Literature Review

연구목적 본 연구는 장애인 교원의 직무 수행 과정에서 겪는 어려움을 분석하고, 이를 해결하기 위한 개선 방안을 체계적으로 탐색하는 것을 목적으로 하였다. 이를 통해 장애인 교원의 직무 수행을 지원하기 위한 가이드라인 마련의 기초 자료의 역할을 하고, 이와 관련한 정책적·제도적 방향을 제시하고자 하였다. 연구방법 체계적 문헌 고찰(Systematic Review) 방법을 활용하여 장애인 교원의 직무 수행 관련 연구를 분석하였다. 이를 위해 27편의 논문을 분석 대상으로 선정하고, 연구 동향 분석과 함께 질적 분석을 통해 장애인 교원의 어려움과 개선 방안을 도출하고 이를 범주화하였다. 연구결과 장애인 교원의 직무 수행 관련 어려움은 (1) 접근성과 교육 환경의 제약, (2) 행정 및 지원 체계의 미비, (3) 심리적·사회적 갈등, (4) 장애 유형별 차별화된 직무 수행의 어려움의 네 가지 범주로 분류되었다. 또한, 개선 방안으로는 (1) 물리적 환경 개선, (2) 인적 지원 강화, (3) 행정 및 제도적 개선, (4) 교직 적응 및 전문성 향상, (5) 인식 개선 및 사회적 관계 형성의 다섯 가지 방향이 도출되었다. 결론 장애인 교원에게 일관되고 체계적인 맞춤형 지원을 제공하기 위하여 가이드라인 마련과 장애 유형별 맞춤형 지원 체계 구축 등을 제안하였다. 또한, 후속 연구로 개선 방안의 효과성 검증 연구, 선진국의 최근 사례와 비교하는 연구 등을 제언하였다.

Purpose This study aimed to analyze the challenges faced by teachers with disabilities in their job performance and explore systematic improvement measures to provide policy and institutional implications for better support. Methods A systematic review was conducted, analyzing 27 research papers on the job performance of teachers with disabilities. Qualitative analysis was used to categorize the identified challenges and improvement measures. Results The study classified the difficulties into four categories: (1) accessibility and environmental limitations, (2) deficiencies in administrative and support systems, (3) psychological and social conflicts, and (4) disability-specific job performance difficulties. Correspondingly, five categories of improvement were identified: (1) physical environment enhancement, (2) strengthening human support, (3) administrative and institutional improvements, (4) professional adaptation and development, and (5) awareness and social relationship building. Conclusion This study highlighted the need for a standardized guideline and a tailored support system for teachers with disabilities. Future research could verify the effectiveness of proposed measures and compare recent international practices
