The Effects of Employment Changes in the Aviation Industry Due to Mergers and Acquisitions on Job Insecurity and Organizational Citizenship Behavior: The Moderating effect of psychological ownership

This study explores how employment changes due to mergers and acquisitions (M&As) in the aviation industry impact employees’ job insecurity and organizational citizenship behavior (OCB), with a focus on the moderating role of psychological ownership. Using the merger between Korean Air and Asiana Airlines as a case study, it highlights the psychological and behavioral effects of these changes on employees. Employment changes, including restructuring, increased non-regular employment, and layoffs, elevate job insecurity, which negatively affects OCB. However, psychological ownership, fostering pride and responsibility, mitigates these effects. The study surveyed 453 airline employees and used statistical analyses to confirm that high psychological ownership reduces the adverse impacts of job insecurity. The findings stress the importance of support programs and clear communication of organizational goals to enhance psychological ownership, ultimately helping employees adapt and contribute positively during organizational changes.
