Types of Burnout Trajectories and Their Predictors among Elementary School Teachers

연구목적: 본 연구의 목적은 초등교사의 소진에 대한 변화궤적을 탐색하고, 각 유형에 영향을 미치는 요인을 규명하는 데 있다. 연구방법: 본 연구는 한국초등교원종단연구의 1~3차년도에 응답한 초등교사 827명의 데이터를 활용하였으며, 분석 방법으로 잠재계층성장모형과 다항 로지스틱 회귀분석을 활용하였다. 연구결과: 분석 결과, 초등교사의 소진 변화궤적은 세 가지 유형(고수준 - 급격 감소형, 중수준 - U자형, 저수준 - 완만 감소형)으로 분류되었다. 각 변화궤적 유형에 영향을 미치는 주요 예측요인은 맞벌이 유무, 자녀 유무, 교사의 결정 권한, 업무 스트레스, 교직 특성에 대한 교직관, 교사 효능감, 직무 만족도, 학교 분위기(교사 협력)로 확인되었다. 결론: 본 연구는 초등교사의 소진이 시간에 따라 어떻게 변화하는지를 종단적으로 이해하고, 이에 영향을 미치는 개인 및 환경적 요인을 유형별로 규명하였다. 이러한 노력은 초등교사의 소진 변화궤적 유형을 체계적으로 규명함으로써, 유형별 맞춤형 정책 수립과 예방적 개입을 마련하는 데 실증적 기초 자료를 제공한다는 점에서 시사점을 갖는다.

Purpose: This study aimed to explore the latent trajectories of burnout among elementary school teachers and to identify the predictors that influence each trajectory type. Methods: The study utilized data from 827 elementary school teachers who participated in the first to third waves of the Korean Teacher Longitudinal Study: Elementary School Teachers. Latent Class Growth Modeling and multinomial logistic regression analysis were employed to examine the data. Results: The analysis revealed three trajectories of teacher burnout: High-level & rapidly decreasing type, Mid-level & U-shaped type, and Low-level & gradually decreasing type. The main predictors of each type of trajectory were identified as: Dual income, Having Children, Teacher decision-making authority, Job stress, Teacher perceptions of teaching characteristic, teacher efficacy, Job satisfaction, and School climate(teacher collaboration). Conclusion: This study longitudinally examined how burnout among elementary school teachers changes over time and identified individual and environmental factors influencing each trajectory type. By systematically categorizing the patterns of teacher burnout, the study offers empirical evidence that can inform the development of tailored policy interventions and preventive strategies for each trajectory group.
