This study empirically investigates the impact of emotional leadership on job embeddedness and innova tive work behavior among spa employees. A total of 320 female therapists working in spas with more than ten employees across Korea participated in the survey. The results demonstrate that the sub-dimensi ons of emotional leadership—self-awareness and self-management, social awareness and relationship man agement—have a statistically significant effect on all components of job embeddedness (fit, links, and sacri fice) as well as on innovative work behavior. These findings suggest that emotional leadership plays a vital role in enhancing employees’ organizational attachment and encouraging voluntary innovation. In particular, in the spa industry, where emotional labor is high, the integration of emotional leadership and a supportive organizational culture may serve as a key strategy to foster employees’ innovative capacity. The study recommends leadership training and organizational interventions that promote emotional compe tencies and job commitment. However, this study is limited in that it focuses solely on selected dimension s of emotional leadership, without fully accounting for individual personality traits. Future research should adopt an expanded model incorporating diverse contextual and individual variables to more comprehensive ly examine the relationship between emotional leadership and innovative work behavior.
