Purpose - The purpose of this study was to examine how leaders’ Bottom-Line Mentality(BLM) contributes to the formation of an Internal Competitive Work Environment (ICWE), and how this perception of internal competition impacts employees’ job performance and helping behavior. This study is grounded in Social Information Processing(SIP) theory and further investigates whether employees’ Learning Goal Orientation (LGO) moderates these relationships. Design/methodology/approach - Data was collected through a survey of 468 employees in South Korea and analyzed using Exploratory Factor Analysis(EFA) and regression techniques. Findings - BLM significantly increases ICWE, which in turn improves both job performance and helping behavior. Furthermore, the positive relationship between ICWE and helping behavior is stronger for employees with high LGO Research implications or Originality - This study reveals that BLM can promote both job performance and helping behavior via ICWE. These results contrast with previous researches that have highlighted the negative effects of BLM. It also shows that high LGO enables employees to thrive in competitive settings, highlighting the constructive role of personal traits in shaping responses to workplace competition.
