The Impact of Social Support on Hotel Employees’ Job Embeddedness, Career Commitment, and Turnover Intention

The purpose of this study is to examine the relationshis among variables by applying social support, job embeddedness, and career commitment as antecedents that reduce the turnover intention of hotel employees, and to confirm their roles. The target hotels were selected as 4-5 star hotels in Seoul and Gyeonggi-do. For the survey, employees who had worked for more than 1 year in the food and beverage team, kitchen team, and room team of the selected hotels were selected as samples. The survey was conducted from March 1 to April 15, 2025, in a method in which respondents wrote the survey themselves. Finally, 299 questionnaires were used for the analysis. The analysis results showed that organizational support, supervisor support, and coworker support had a positive effect on job embeddedness. In addition, job embeddedness was found to increase career commitment and decrease turnover intention. This study contributes to the literature by confirming the role of social support as an exogenous variable that strengthens job embeddedness in hotels. Finally, it has academic significance in that it confirmed the structural relationship between the sub-factors of social support and job embeddedness, career commitment, and turnover intention for hotels. In addition, it suggested practical implications in terms of human resource management that can help in sustainable hotel management.
